In the era of rapid development of knowledge economy,enterprises or companies and other organizations are paying more and more attention to the new generation of employees,which is an important group in the workplace.However,there are always some unavoidable negative management behaviors in the organization.For example,the new generation of employees have been subjected to abusive supervision in their actual work,which means that employees will have negative strike,loaf on the job and deliberate absence from work.Therefore,the influence of abusive supervision on the new generation of employees' counterproductive work behavior has become a hot research topic.Previous studies have shown that abusive vision belongs to a negative leadership behavior,while counterproductive work behavior is a negative behavior that occurs after abusive vision.This behavior not only causes employees to have negative attitudes and behaviors,but also causes greater losses to the organization.Organizations should not only pay attention to the reduction of explicit costs,but also pay attention to the negative impact brought by abusive supervision.The result of this negative impact is a loss of implicit costs for organizations.Therefore,this paper selects the new generation of employees as the research object,and analyzes the counterproductive work behavior of employees in enterprises or companies and other organizations from the perspective of abusive vision.Through literature review and analysis,this variable of organizational identity is found out,and this variable is used as a bridge for the influence of abusive vision on counterproductive work behavior.Furthermore,it leads to two problems in this article,namely,the influence of abusive supervision on the new generation of employees' counterproductive work behavior and the moderating effect of organizational identity.Aiming at the problems studied in this paper,a great deal of literature reading and induction have been made on the new generation of employees,abusive supervision,counterproductive work behavior and organizational identity respectively.The relationship between the variables has been analyzed.Based on the theory of social exchange,the corresponding models and research assumptions have been put forward.Secondly,relevant data are collected through questionnaire survey,and the existing survey forms are referenced.Meanwhile,the questionnaire is effectively revised and improved in combination with expert opinions and actual conditions.Then,the new generation of employees in Sichuan are selected as the survey objects for the questionnaire survey.However,this paper uses SPSS software and Lisrel software to process and analyze the data of the valid questionnaires collected,and verifies the research assumptions,thus drawing conclusions and suggestions.The study shows that abusive management of new generation employees has a significant positive relationship with anti-productive behavior.Aggressive abusive behavior and non-subjective abusive behavior have significant effects on the two dimensions of anti-productive behavior.In addition,in the level of emotional organizational identity,emotional organizational identity has a regulating effect on abusive management and anti-productive behavior;in the level of evaluative organizational identity,evaluative organizational identity has a positive and negative regulating effects on abusive management and anti-productive behavior respectively;in the level of entire organizational identity,the entire organizational identity has a partial regulating effect on abusive management and anti-productive behavior.At last,this paper puts forward corresponding countermeasures and suggestions on the abusive management and anti-productive behavior prevention of the new generation of employees,explains the shortcomings of the study,and discusses the future research directions.
