In the era of Internet plus and Big Data,new generation employees have become a main and strong force of enterprise.However,the unique personality of new generation employees makes it normalization to turnover frequently.The survey results indicated that leaders are one of the critical factors affecting China's employees turnover.Especially in the new normal economic,traditional industry is facing transformation and upgrading,emerging industry and service industry have emerged with a large number of new formats and business models,the competition among enterprise is being more fierce,the survival and development of enterprise is suffering the more severe test,leaders and employees of enterprise are also under increasing work stress.In order to relieve the excessive work stress,leaders may produce destructive leadership behavior like abusive supervision;employees especially new generation employees may generate work alienation under the multiple influence of negative leadership behavior,work stress and Organizational-based self-esteem(OBSE),and then germinate turnover intention.Therefore,it is a reality to reduce the turnover rate of new generation employees from the psychological perspective and manage the leadership behavior effectively for human resource management.Based on summarizing domestic and international research reviews and theoretical discrimination,the thesis explores the effects of abusive supervision on new generation employees' turnover intention,researches the mediating role of work alienation and the moderating role of OBSE,builds a moderated mediation effect theoretical model,puts forward hypothesis and conducts a questionnaire survey.By using Excel and SPSS22.0 for statistical analysis and applying correlation analysis,hierarchical regression analysis and Bootstrap method,the thesis tests that abusive supervision has a significant positive effect on new generation employees' turnover intention;Work alienation plays a mediating role in the effect of abusive supervision on new generation employees' turnover intention,OBSE plays a negative moderating role in the effect of abusive supervision on work alienation,OBSE moderates the mediating effect of work alienation.Finally,in accordance with the empirical results,the thesis puts forward management enlightenments of managing and controling abusive behavior strictly,stressing the management of new generation employees' OBSE,guiding and making plan for employee career development to reduce work alienation as well as securing jobs' stability and security with multi-approach.
