In the context of the fierce and complex economic transformation of the global competitive environment,highly engaged employees are an important competitive w eapon for enterprises.Highly engaged employees have a lasting inner spirit,continuo us focus in their work and passion for their goals,adapt to a rapidly changing envi ronment,and help companies achieve long-term competitive advantage and better per formance.However,the status quo of employee engagement is not satisfactory.The Bersin survey found that the level of employee engagement of Chinese companies h as dropped significantly in 2016,even as much as 8%.In 2017,it rebounded slight ly from 2016,but the efforts of employees are still On the decline.How to improv e employee engagement is very important for enterprises to enhance their core comp etitiveness,and has become an important issue for human resources management aca demics and corporate practitioners.The existing HRM mainly focuses on the responsibility and contribution of emp loyees,and pays attention to the realization of organizational performance and goals.With the advent of the knowledge economy era,employees expect to achieve self-w orth in their work and pursue better career growth in the organization.I hope to gr ow together with the organization,develop together,and share results.Recognizing t he changing needs of employees,Developmental Human Resource Management(DH RM)emerged as the times require.DHRM advocates the importance of employee ne eds,respect for employees,focus on employee potential development and future car eer development,and aims to achieve employee and organization Development,whet her DHRM can improve employee engagement is a topic worth studying.At present,the research on the relationship and mechanism between DHRM and employee enga gement is lacking.The role theory points out that the individual role of the employee will affect the behavior and degree of the input to the work role.The change of the employee's demand is based on the change of the positioning of the work,family and their relationship.And whether DHRM can really affect employees' job role input,work attitude and behavior,will be affected by the degree of employee perception.The clarity of employees' perception of organizational goals will prompt employees to have different input levels for their own job roles and family roles..It can be seen that the perspective of work-family relationship and employee perception has become a breakthrough to further reveal the mechanism of DHRM's role in employee engagement.Therefore,based on the theory and research of combing and inducting,based on the role theory,this study uses 357 employees of Chinese enterprises as a sample to explore the two dimensions of positive Work-Family Interface——Family-Work Facilitation and Work-Family Facilitation and Organizational Goal Clarity in the role of Developmental Human Resource Management(DHRM)and employee engagement.Our results showed that DHRM has a positive impact on Employee Engagement.Family-Work Facilitation and Work-Family Facilitation have significant mediation effects on the influence mechanism from DHRM to Employee Engagement.Meanwhile,Organizational Goal Clarity positively moderates the relationship between DHRM and Family-Work Facilitation.This study reveals the impact mechanism of DHRM on Employee Engagement from the perspective of relationship and perception,and it deepens and enriches the research results of DHRM and employee engagement and provides important inspiration for improving employee engagement of Chinese companies.
