Work and family are two important fields in individual's life.In recent years,the relationship between employees' work and family has caught more and more attention.In order to help the employees alleviating the conflict between work and family fields,balancing their work and family,more and more enterprises start to implement the Work-family-balanced human resource practice.However,what should the WFB-HRP contain? How does its influential mechanism implement? What's situational conditions would affect it? Most enterprises' managers haven't realized these problems.This thesis developed the suitable WFB-HRP scale in Chinese context,discussing the influence of WFB-HRP on employee performance.This thesis deeply discussed the mediating effect of thriving at work and the moderating effect of authentic leadership.On the one hand,this thesis adopted a standard scale-developing-program to develop a suitable WFB-HRP scale in Chinese context.This thesis got the original items through literature research,web research and qualitative research based on grounded theory,summarizing and simplifying the items according to pre-text data through item analysis and exploratory factor analysis,acquiring the suitable WFB-HRP scale in Chinese context through the confirmatory factor analysis,reliability analysis and validity analysis of the formal data.The scale contains four dimensions: flexible work arrangement,family care practice,employer support practice and leisure time practice.On the other hand,this thesis discussed the effect and boundary condition of WFB-HRP on employee performance based on social exchange theory and resource allocation theory.Based on social exchange theory,employees acquire resource from their companies when companies implement WFB-HRP.In return,employees will work harder to improve their performance.Based on resource allocation theory,the implement of WFB-HRP can make employees allocate the resource which should allocate in family field to allocate in work field flexibly,then employees will be thriving at their work and learn more.Authentic leadership can advance the implement of WFB-HRP,ensuring the implement of WFB-HRP achieving the best effect.This thesis conducted an empirical research via an available sample of 295 employees and got the following conclusions:(1)WFB-HPR has a positive effect on employee performance.(2)Thriving at work mediates the relationship between WFB-HRP and employee performance.(3)Authentic leadership moderated the relationship between WFB-HRP and thriving at work.
