Innovation and development have always been the symbol of keeping healthy state of enterprises,and also the important source for enterprises to obtain competitive advantages.In order to adapt to the rapidly changing market environment and cope with the uncertain factors brought by the development of economy and science and technology,the change of management ideology and organizational structure has almost become the primary problem affecting the development of enterprises.At the same time,there are always some people in every organization who try to use their own unique way of behavior to solve the contradiction between the development of the enterprise and the outdated inherent norms.The resulting deviant behavior has always been understood as a negative behavior,which means to destroy the rules of the enterprise and harm the interests of the organization.The organization should try its best to avoid such behavior.However,under certain circumstances,employees may voluntarily act out of altruistic motives,violate organizational norms or break organizational rules,and do some selfless behaviors that are in line with organizational innovation and development but have no obvious benefits to themselves.These behaviors will break the shackles for the development and reform of the organization and play a vital role in iterative progress.Therefore,from the perspective of positive organizational behavior,it is of great significance in both theory and practice to urge employees to make deviant behaviors to help the organization develop.At present,most of the research results on employee deviant behaviors focus on the negative aspect,and the causes of which have not been thoroughly explored.The antecedents of the behavior and its possible positive impact on the organization are ignored.This study on the positive organizational behavior in the construct of"workplace deviance " as the starting point,based on the self-determination theory,is introduced into the emotional commitment,prosperity of workplace deviance influence mechanism of adjustable mediation model,through the theory of literature review and empirical research method of working condition,the psychological bond interaction,environmental awareness and deviation behavior has carried on the deep research.The study looked at how the state of work prosperity increased emotional commitment to the organization and thus exhibited more workplace deviance.At the same time,we also tried to explore whether the mediating effect of emotional commitment on work prosperity and workplace deviance would change under the circumstance that employees have different perceptions of organizational justice,that is,whether the adjustable mediating effect in the model is real.Specific from the following aspects of the discussion.1.introduction.This part mainly introduces the research background,research significance,research methods and main innovative content of this paper.2.Literature review.The theoretical content on which the research is based is proposed,including theoretical basis and literature review.The existing research achievements and research deficiencies of thriving at work,workplace deviance,affective commitment and sense of organizational justice are summarized.3.Research hypothesis.According to self-determination theory,the hypothesis process is described.The theoretical model of the relationship between them is further clarified between thriving at work,affective commitment,workplace deviance and organizational justice,the tools of measurement,sources of data and processes are detailed.4.The empirical research.This part USES SPSS 25.0 and AMOS 21.0 to conduct reliability analysis,descriptive analysis of statistics,analysis of correlation and discriminant validity test on the collected data to ensure its applicability.5.research conclusions and prospects.This paper expounds the conclusion of this study and puts forward the corresponding countermeasures and suggestions,indicating the limitations of this paper and the prospect of the future research direction.In this paper,the innovation points are:(1)from the perspective of thriving which positive characteristics,causes of the deviation behavior research staff constructive,on the self-determination theory,break through the focus on the results of the previous work prosperity variables "individual" and "positive" the limits of the two aspects,has enriched the need to consider the results of the complex variable boundary condition,for interpretation of self-determination theory points out the new direction,will work with positive characteristics to deeply investigate employee workplace deviance.(2)based on the self-determination theory,the model of affective commitment and organizational justice is introduced to provide a new perspective for the generation of constructive deviant behaviors.Try to explain the comprehensive mechanism that promotes constructive deviation of employees.
