As the Chinese economy enters a new normal,market competition is gradually escalating,and knowledge workers become the core of corporate competitiveness.In small and medium-sized private enterprises,knowledge workers hold important information and resources of enterprises,and shoulder an important mission in the development of small and medium-sized private enterprises.However,with the intensification of market competition,the loss of knowledge-based employees in small and medium-sized private enterprises has become increasingly serious.The rising turnover rate of knowledge-based employees has seriously affected the development and daily management of small and medium-sized private enterprises.How to retain knowledge-based employees has become an important issue in the management of small and medium-sized private enterprises.Through literature research,questionnaires and case studies,this paper explores and analyzes the following aspects:First,the classic incentive theory,fair theory,knowledge workers and their turnover management research are briefly described;Based on the characteristics of knowledge-based employee turnover of SMEs,this paper analyzes the causes of employee turnover from the three dimensions of cultural factors,institutional factors and work factors,and proposes the analysis framework of this paper.Again,in the analysis framework of this paper,the case of G Company is studied.Through questionnaire survey,this paper analyzes the causes of employee turnover,and proposes suggestions for improving the management mechanism of different types of knowledge-based employee turnover from three aspects:cultural construction,system improvement and job adaptation.Finally,the research conclusions,existing deficiencies and future research are proposed.Outlook.In theory,this paper proposes a closed-loop management mechanism for knowledge-based employee turnover based on employee satisfaction assessment and feedback improvement,and establishes a management mechanism for improving the satisfaction of different knowledge workers from three aspects:cultural orientation,system orientation and work embedding.To a certain extent,the related research has been expanded.In practice,through the management of different types of knowledge workers from the perspectives of cultural construction,system improvement and job adjustment,the management strategy of satisfaction management and turnover management has a practical effect on the reduction of knowledge-based employee turnover rate by G Company,other small private enterprises also have reference value.
