After more than 70 years of development,the enterprise equity incentive system is the most dynamic and influential medium and long-term incentive system in the era of knowledge-based economy.No matter whether it is internal incentive for enterprise employees,or external incentive for upstream and downstream supply chain,managers and shareholders form a common interest through equity,so that knowledge-based employees release more performance nuclear energy.The intelligent staffs are the most important resource in the process of promoting the enterprise strategy.As the carrier of determining the success or failure of the enterprise strategy,relying on their knowledge,technology,ability and other human capital,they become the core elements of the survival and development of the technology-based enterprises.By consulting the research result at home and abroad,this paper takes D company's intelligent employees as the research object,studies the problems of unscientific performance appraisal,lack of systematicness of appraisal indexes and single appraisal methods in the management process,tries to construct the indexes of Balanced Scorecard innovatively,changes the original mode of simple KPI appraisal,and turns to the group of KPI+BSC Combining incentive schemes,innovatively building performance system,designing equity incentive schemes for different levels of knowledge-based employees,making full use of Literature research,questionnaire analysis and case study and other research methods.Finally,the evaluation results and optimization measures are obtained.The main research work of this paper is summarized as follows:Firstly,I based on the elaboration of the theory,by the way of questionnaire analysis and survey,in line with the employee's educational background structure,age structure,financial index analysis,salary satisfaction and other aspects of the survey,it reflects the implementation of the equity incentive plan,the incentive strength for knowledge-based employees,whether it will reduce the turnover rate,whether it will become an effective performance management tool and other aspects of obtaining information.We provide more scientific and powerful guidance about the implementation of equity incentive plan for company DSecondly,by introducing the original salary incentive mode and main problems of D company,and the adjusted combined salary incentive mode of knowledge-based employees at all levels,under the guidance of the strategic analysis thinking map of human resources of D company,the Balanced Scorecard indicator table of management and technical posts is formulated,taking the balance data of the same period of history as the reference base,and the method of historical data ratio high to low is designed Performance model.It is very rare to apply balanced scorecard to equity incentive in innovation.This is an innovation of this paper.Thirdly,according to the master plan of D company,we design the overall plan of equity incentive for knowledge-based employees at all levels,design the implementation process of dynamic management of equity incentive for knowledge-based employees of D company,use the general level analysis to evaluate,come to the improvement measures,use the method of combination boxing,based on BSC,strong incentive,and its combination equity incentive mode is also a bright spot.Finally,the purpose of this research is to solve the practical problems of D company.In this paper,from the company and the staff level,in-depth discussion of the optimization of constructive methods,in line with the leadership of D company,get further practical application research.
