In the organizational practice of R & D project team,knowledge hiding behavior of employees is not conducive to knowledge transfer,which has a negative impact on team innovation performance,but whether it also has an impact on individual innovation performance of R & D personnel,There are relatively few studies.From the perspective of innovation network embedding,this paper constructs the relationship model of knowledge hiding behavior,innovation network embedding and innovation performance.Then we explores the influence of knowledge hiding behavior on innovation performance of enterprise R & D personnel and the intermediary role of innovation network embedding.Based on the theory of innovation network embedding,we establish a hypothesis model of knowledge hiding behavior,innovation network embedding and innovation performance.Based on the mature scale,a reasonable questionnaire was designed,and then the data analysis software SPSS17.0 and amos21.0 were used to analyze 204 survey data distributed in Wuhan,Beijing,Guangzhou,Shenzhen,high salary technology industry and R & D personnel,demonstrating the impact of knowledge hiding behavior on the personal innovation performance of R & D personnel and the intermediary role of innovation network embedded in it.The results show that evasive knowledge hiding behavior has a significant negative impact on the innovation process and innovation results of enterprise R&D personnel,while play dumb and rational hiding have no significant impact on the innovation process and innovation results;Evasive knowledge hiding behavior has significant negative influence on relational embedding,but not on structural embedding;Relation embedding plays a part in mediating the influence of evasive knowledge hiding behavior on innovation process and innovation result.Innovation of the whole paper,first,we from the perspective of individual innovation performance,the paper studies the influence of knowledge hiding on individual innovation performance.Second,from the perspective of social network,the mediating effect of network embedding between knowledge hiding behavior and innovation performance is studied,which enriches the research on the consequences of organizational behavior of knowledge hiding.Based on the results of empirical research,this paper proposes some management measures,such as strengthening the construction of relational network,creating a loose and innovativeenvironment,and strengthening the assessment mechanism.
