With the rapid development of economic globalization,the external environment faced by the organization has changed significantly.More and more employees,for the sake of the interests of organization,will make some pro-social rule breaking against the mandatory rules of the organization in the actual work situation.Pro-social rule breaking is a kind of deviation behavior beneficial to the organization.Because in the process of implementing pro-social rule breaking,employees need to break the existing organizational rules for the long-term interests of the organization,and they need more work flexibility in their work.Idiosyncratic deals is a special work arrangement negotiated by employers and employees,so it can provide such work flexibility for employees.However,in the past,most of the researches believed that idiosyncratic deals was an effective tool to promote work enthusiasm and work efficiency,which improves employees' work autonomy and work control sense.Therefore,the research on its positive effect had been paid attention to,but the discussion on its negative effect were very rare.Pro-social rule breaking belongs to workplace deviant behavior.From the perspective of the relationship between employees and organizations,based on the theory of social exchange,this study explored the influence mechanism of idiosyncratic deals on pro-social rule breaking,in order to enrich the theoretical research of idiosyncratic deals in theory,and provided guidance for the organization and its managers to effectively reduce the level of pro-social rule breaking in the practice of idiosyncratic deal management in Chinese enterprises.In this study,370 valid data in Hunan,Hubei,Jiangsu,Shanghai and other regions were collected by questionnaire.By using SPSS20.0 software,correlation analysis,regression analysis,mediating effect and moderated-mediating effect test were conducted to explore the relationship between idiosyncratic deals and pro-social rule breaking,as well as the role of supervisor's organizational embodiment and leader-member exchange.The results showed that:(1)Idiosyncratic deals had a significant positive effect on pro-social rule breaking;(2)Idiosyncratic deals had a significant positive effect on leader-member exchange;(3)Leader-member exchange had a positive significant effect on pro-social rule breaking;(4)Leader-member exchange had a partial mediating effect on the relationship between idiosyncratic deals and pro-social rule breaking;(5)Supervisor's organizational embodiment had a moderating effect on the relationship between idiosyncratic deals and pro-social rule breaking;(6)Supervisor's organizational embodiment acted as a mediated-moderator,which moderated the relationship between idiosyncratic deals and pro-social rule breaking.The conclusion showed that: The mediating role of leader-member exchange was moderated by supervisor's organizational embodiment,which was relationship between idiosyncratic deals and leader-member exchange was stronger when the level of supervisor's organizational embodiment was higher,on the contrary,the relationship was weaker.Finally,the limitations of our study and future directions were discussed.
