Today,Enterprises are not only facing dynamic changes in the technology and market outside the organization,but also facing employees' changing career views within the organization.Therefore,in business management practice,being able to effectively adapt to changes in the internal and external environment and ensure the continued positive behavior of employees plays a vital role in the sustainable survival and development of the enterprise which is also the focus of enterprise managers.Researchers have found that human resource flexibility is an effective strategy to cope with changes in the environment.Through a full range of flexible strategies,it can adapt to the ever-changing dynamic environment externally and enhance employees' positive attitudes and behaviors internally.Among them,HR functional flexibility,as a strategy that can reflect flexible configuration of members' the knowledge,skills and abilities of members in the organization has important practical significance and theoretical value for the promotion of employees' positive work or career attitudes and behaviors in the volatile career era.This paper conducted research based on social cognitive theory,social exchange theory,and AMO theory,and examined the influence of HR functional flexibility on task performance and career commitment,the mediating role of perceived organizational support between them,the moderating effect of environmental dynamics on HR functional flexibility and moderated mediating role of environmental dynamics in the first stage.The data in this article was collected by questionnaire survey,and valid matching data of 662 employees in 45 companies were obtained,and the data analysis and model verification were performed by SPSS24.0,Mplus7,and R statistical analysis software.The study found that: firstly,enterprises' HR functional flexibility plays a positive role in promoting employees' perceived organizational support,task performance and career commitment.Secondly,perceived organizational support plays a full mediating role between HR functional flexibility and task performance and between HR functional flexibility and career commitment.Thirdly,environmental dynamics plays a negative moderating role in the relationship between HR functional flexibility and perceived organizational support.Finally,environmental dynamics negatively moderates the mediating effect of perceived organizational support on HR functional flexibility and task performance.And,it plays a negative role in the mediating effect of perceived organizational support on HR functional flexibility and career commitment.At last,this paper puts forward four management suggestions based on the research results:(1)Construct a flexible working system to improve dynamic adaptability.Enterprises should not only enhance internal flexibility through training rotations,learning platforms,and flattened organizations,but also strengthen internalization of external resources through cooperation,learning,and introduction.(2)Pay attention to the matching of external environmental changes and internal management practices.Enterprises can build professional industry and market analysis teams to strengthen the ability to identify and analyze environmental changes so as to avoid untimely responses or unreasonable investment and enhance the timeliness and effectiveness of matching.(3)Give full support to enhance employees' dynamic adaptability.Enterprises should give employees full understanding and support in work,life and emotions to enhance their positive work attitudes and behaviors so as to cope with the dynamic environment.(4)Provide career development support to enhance employee employability.Enterprises should pay attention to the psychological state of employees and identify employees with differentiated perceptions to formulate reasonable work arrangements and training plans for employees so as to enhance care and support perception;Enterprises should provide employees with broad work responsibilities,challenging work tasks,and rich skill training to provide development opportunities and enhance employability so as to stimulate employees' sense of responsibility and reward organization with positive performance.
