Based on the research of J company's research and development,this paper takes the new generation of employees as the research object,finds the existing problems,summarizes the three variables of organizational support,engagement and turnover intention,and further discovers the organization through interviews and employee feedback.Supporting the potential impact of expectations on turnover intentions,and the differences in organizational support perception play a key role in the dynamic formation of turnover intentions.The emergence of turnover intention needs to consider both the organizational level and the working factors.However,the existing turnover intention model may neglect the two variables of organizational support consistency and engagement,and lack of research on the mechanism of action..In addition,the new generation of employees has gradually become the main force in the workplace,their own characteristics show strong intergenerational differences,and this difference may be different in terms of engagement and turnover intention.Therefore,based on the existing situation of J Company Research Institute,based on the theory of social exchange and psychological contract theory,the paper discusses the influence of organizational support consistency on the turnover intention of new generation employees and the mediating role of employee engagement.The data of 339 new generation employees of J Company Research Institute were tested.The research model was validated by exploratory factor analysis,confirmatory factor analysis,polynomial regression and response surface analysis.The following research conclusions were obtained:(1)In the case of consistent organizational support,compared to “low expectation – low perception”,“high expectations – high perception”,J company research institute new generation of employees have higher engagement and lower turnover intention;(2)organizational support In the case of inconsistency,compared with “high expectation – low perception”,in “low expectation – high perception”,the new generation of employees of J Company Institute has higher engagement and lower turnover intention;(3)Overall The more consistent the organization's support expectation is with the organizational support perception,the higher the engagement of the new generation of J company's research staff,the lower the turnover intention;(4)the part of employee engagement in the organization support consistency and the new generation employee turnover tendency Mediating Role.
