Since the reform and opening up,China has been constantly pushing forward the reform of state-owned enterprises and making great achievements,making state-owned enterprises gradually move towards marketization,but there are still problems such as unreasonable structure,lack of creativity and competitiveness.As the most important part of the enterprise,employees determine the speed,scale and time of the development of the enterprise,and comprehensively affect the development of the whole enterprise.How to mobilize the enthusiasm and creativity of employees,attract talents to retain talents,and improve the market competitiveness of enterprises is still an important direction of deepening the reform of state-owned enterprises.As the most direct incentive means to attract and retain talents,compensation plays an important role.This paper takes t County tobacco company as the research object,through combining the existing salary theory and the actual situation of the company,adopting the methods of questionnaire survey and field investigation,according to the existing salary system and salary system of the enterprise,and comparing with the mature salary system and system of domestic and foreign enterprises,analyzes the problems existing in the current salary system of the company,and by drawing lessons from the independent accumulation of Qiannan tobacco company Based on the successful experience of performance-based model,change the design idea of salary system,put forward optimization design suggestions on salary system,improve the company's salary structure,and provide reference experience for t County tobacco company's salary system optimization.Through the research of this paper,we will optimize the salary system from four aspects:salary model,salary structure,employee welfare and spiritual incentive,stimulate the positive incentive effect of the salary system,reflect the value orientation of the enterprise,enhance the internal vitality of the enterprise,and improve the competitiveness of the enterprise.Because the tobacco industry is a state-owned enterprise with monopolistic nature,the external competition pressure is very small,and the market can play a limited role in stimulating,and because it is a state-owned enterprise,it must take into account both the collective interests and the personal interests of employees,not only rely on widening the pay gap to achieve.How to use the market tool of salary distribution to achieve reasonable differentiation and improve the satisfaction and sense of gain of employees is the problem that needs to be solved in this paper.By analyzing the existing problems of the industry,the compensation system of T County tobacco company is optimized,and then the experience for the whole industry can be used for reference.
