In recent years,Xinjiang has a stable society and rapid economic development.Many joint-stock commercial banks and foreign banks have entered Xinjiang,actively throwing out "olive branch" to the core talents of state-owned banks,and "covering" a large number of financial talents with excellent salary and employee benefits.State-owned banks are facing huge pressure of employee turnover.Therefore,if the state-owned banks want to enhance their core competitiveness in the fierce market competition and take a place in the financial industry,they need to strengthen the internal human resource management,carry out reform and innovation,and strive to minimize the loss caused by the loss of internal personnel.Taking Shihezi sub branch of ICBC as an example,this paper first describes the development status of Shihezi sub branch of ICBC;secondly,it analyzes the composition characteristics of on-the-job employees of Shihezi sub branch of ICBC,including organizational structure,age,education background and source,and analyzes the resignation rate from 2018 to the first half of 2019 and the age structure,reason and level of the resigned employees Shihezi sub branch employee turnover status and characteristics,combined with the actual situation of the enterprise and the company,analyzes the actual impact of employee turnover on the recruitment cost,training cost,quality image,team management,performance loss,negative impact and peer competition.This paper uses questionnaire and individual interview to analyze the reasons of employee turnover.From the aspects of education background,age and length of service,it collates the sample statistical data report,and then combines the internal and external factors of the enterprise and personal factors,so as to find out the main reasons for employee turnover,which are unreasonable performance appraisal system,inadequate pay and welfare,lack of training and career planning,and the number of employees Human factors and so on.Finally,the conclusion is drawn: in order to reduce the turnover rate of employees,we should start from the internal management and personal factors of employees,do a good job in corporate culture construction and employee inflow management,improve and perfect the salary and management system,broaden promotion channels,and do a good job in career planning.Although the research object of this paper focuses on Shihezi branch of industrial and Commercial Bank of China,the research conclusion is universal,which is a common problem of human resource management in many financial enterprises.Therefore,the research on employee turnover not only provides sufficient information feedback for the management,provides guidance in advance and avoids the risk of employee turnover,but also reduces the rate of employee turnover and the cost of employment,which is helpful to improve the sales performance of the bank.
