| With the increasingly fierce market competition,the improvement of enterprise performance and competitiveness can not only depend on the performance of employees to fulfill the responsibilities required by the organization,but also rely on the employees’ extra-role behavior.In management practice,organizations usually increase employees’ extra-role behavior by improving leadership style,creating a good organizational atmosphere and formulating effective human resources policies.At the same time,in the era of value management,scholars began to explore from the perspective of value matching between individuals and organizations,and found that the value matching between individuals and organizations has a significant impact on extra-role behavior.However,the existing research on extra-role behavior from the perspective of value mainly focuses on the interaction between individuals and organizations,lacks the cross-level research on the impact of extra-role behavior from the perspective of leader’s value cognition,and also lacks the research on extra-role behavior from the perspective of raises values.Based on the theory of social exchange and individual-organization matching theory,this paper systematically discusses the cross-level influence mechanism of leader’s raises values on employees’ extra-role behavior,and introduces the supervisor-subordinate guanxi as mediating variable and the abusive supervision as moderating variable into the interaction system,and constructs a cross-level analysis model with both mediating variable and moderating variable.Based on the hypothesis reasoning and the empirical verification of the sample data of 198 valid questionnaires(55 teams),this paper draws the following conclusions:(1)the leader’s raises values significantly positively predicts employees’ extra-role behavior;(2)the supervisor-subordinate guanxi partly mediates the relationship between leaders’ raises values and employees’ extra-role behavior.;(3)abusive supervision significantly negatively regulates the positive influence of leader’s raises values on the the supervisor-subordinate guanxi,that is,when employees perceive a higher degree of abusive supervision,it weakens the positive influence of leader’s raises values on the supervisor-subordinate guanxi.This paper verifies the mechanism of leader’s raises values on employees’ extra-role behavior,enriches the research on the influence of individual value system on extra-role behavior,expands the research system of leader’s raises values,and provides theoretical support for enterprises in organizational practice. |
