All managers want their employees to show a positive attitude in their organization,But the reality is against it.In the organization,workers will not only exhibit civic behav-ior conducive to organization,but also show harmful behaviors to organizations.In an increasingly competitive economic environment,organizations can no longer be confined to traditional job performance concepts.More attention should be given to extra role behaviors.In recent years,scholars have redefined job performance.They believe that job performance consists of two parts:role behavior and Extra role behavior.Starting from the special situation of "guanxi" in China,based on social exchange theory,studies the influence of subordinate-supervisor guanxi on the Extra role behavior,and further ex-plores its mechanism of action,and discusses the role of perceived organizational support,job insecurity,and collectivism.The study used the subordinate-supervisor guanxi scale,the perceived organiza-tional support scale,the job insecurity scale,the organizational citizenship behavior scale,the work deviant behavior scale and the collectivist tendency scale.A questionnaire sur-vey was conducted on 371 subjects.Spss22.0,Amosl7.0 and Mplus7.0 software were used to test the data,the correlation analysis,the stratified regression analysis,the struc-tural equation model and the intermediate effect Bootstrap test.Finally,the following results were obtained:1.In addition to deviant behavior,there are significant differences in other variables between job rank and organizational type.2.There is a positive relationship between the subordinate-supervisor guanxi with organizational citizenship behavior and perceived organizational support;there is a negative relationship between the subordinate-supervisor guanxi with job insecurity and the work deviant behavior;there is a positive relationship between job insecurity and work deviance;and the relationship between work deviance and collectivism is not significant.3.The relationship between employees' subordinate-supervisor guanxi has a direct positive impact on organizational citizenship behavior,and the subordinate-su-pervisor guanxi can also affect the employee's job insecurity,and then indirectly affect the organizational citizenship behavior.The better the relationship between the subordinate-supervisor,the less insecurity of the work,and the at-tention of the organization to the employees' work,which will further demon-strate the citizenship behavior of the organization.4.the relationship between employees and subordinates can directly affect deviant behaviors,or indirectly affect employees' work deviance through organizational support.That is,with the promotion of employees' upper and lower levels of relationship,the sense of organizational support will increase,and the employees get support from the organization,and the level of their work deviant behavior will be reduced.5.The subordinate-supervisor guanxi can also have an indirect effect on the work deviant behavior through the work insecurity.With the promotion of subordi-nate-supervisor guanxi,the employees' job insecurity will be reduced and the employees' work stability is guaranteed,and the work deviant behavior will not be easily shown.6.collectivism moderates the influence of subordinate-supervisor guanxi on per-ceived organizational support,the higher the collectivist tendency,the stronger the positive influence of the subordinate-supervisor guanxi on the perceived or-ganizational support;the collectivism also regulates the influence of subordi-nate-supervisor guanxi on the perceived of job insecurity,and the high collec-tivism is positively moderating the negative effects of the subordinate-supervi-sor guanxi on the perceived of job insecurity.To sum up,this study validates the impact of subordinate-supervisor guanxi on out of Extra role behavior,and the impact mechanism of organizational support,job insecurity,collectivist tendencies in subordinate-supervisor guanxi and o Extra role behavior.It pro-vides constructive advice for enterprise managers.
