Nowadays,"Involution" has become a fact that modern professionals have to face.Some people begin to advocate "lie flat " and increasingly think that their work is worthless.In fact,this low sense of work value is a sign of employees’ desire for change and pursuit of excellence.Employees experience less sense of work value within their job responsibilities,and in order to fill the value void,they turn to show more out-of-role behaviors in the workplace.For example,employees take the initiative to help colleagues complete the work that is not within their responsibilities,and employees take the initiative to put forward constructive suggestions to superiors.A large number of studies have explored the influencing factors of extra-role behavior.Scholars have assumed that extra-role behavior will have a positive impact on organizational innovation performance or overall organizational performance,but there are few studies on the influence of extra-role behavior on behavior or performance.Therefore,it is very necessary and valuable to explore the influence of extra-role behaviors on employees’ individual innovation behaviors.This paper explores the influence mechanism of employee’s extra-role behaviors represented by help and voice on other employees’ innovative behavior,and focuses on investigating the mediating effect of psychological empowerment and the moderating effect of superiorsubordinate guanxi.The research data was obtained through the survey of 338 employees,and the relationship between extra-role behaviors and employee innovation behavior was discussed by using SPSS and AMOS software,and the establishment of structural equation model and hierarchical regression methods.Psychological empowerment positively affects employees’ innovative behavior;help/voice positively affects employees’ psychological empowerment;psychological empowerment positively affects employees’ innovative behavior;psychological empowerment plays a partial mediating role between voice and employee innovative behavior;There is a moderating effect between voice and employee innovation behavior,and superior-subordinate guanxi has moderating effect between help/voice and psychological empowerment.
