Facing the increasingly complex and changing environment,leaders are trying to promote employees' constructive deviance to facilitate organizational change and innovation.Constructive deviance has an intention that is beneficial to the organization and often improves personal performance and organizational effectiveness,which is different from destructive deviance that damages the organization for its own benefit.Therefore,how to motivate employees to take the extra-role behavior that is beneficial to the organization is of great significance to the company.Scholars have begun to pay attention to the formation mechanism behind the phenomenon of constructive deviance of employees.According to the proactive motivation model,leadership style is a key factor for employees to implement active behavior.Self-sacrificial leadership voluntarily sacrifices personal interests in order to protect the interests of the organization and employees,which has a positive impact on motivating employees to take constructive deviance.Few studies are concerned about relation between self-sacrificial leadership and employees' constructive deviance.Therefore,this paper attempts to discuss the influence mechanism of self-sacrificial leadership on constructive deviance of employees,the mediating role of work engagement and the moderating role of uncertainty avoidance based on the proactive motivation model.Based on the analysis of 391 valid questionnaires,we draw the following conclusions: firstly,self-sacrificial leadership inspires employees' constructive deviance,which is fully mediated by employees' work engagement.Secondly,employees' uncertainty avoidance not only negatively moderates the relationship between work engagement and employees' constructive deviance,but also negatively moderates the mediating effect of work engagement between self-sacrificial leadership andemployees' constructive deviance.Specifically,the indirect effect of self-sacrificial leadership on employees' constructive deviance through work engagement becomes stronger when employees' uncertainty avoidance is lower.The research results expand the range of predictive variables of employees' constructive deviance,and provide a theoretical basis for leaders to encourage employees to make constructive deviance effectively.
