IT industry plays an important role in supporting and leading economic and social development.In recent years,with the state's focus on IT industry and the support of various favorable policies,it industry has made a breakthrough development in China.However,due to the high dependence of IT industry on talents,the flow of talents and human resource management have a greater impact on IT enterprises.It is the key problem that it enterprises need to pay more attention to and solve that whether they can manage talents effectively and avoid excessive mobility and loss rate of talents.This paper takes HLD company,a typical enterprise in IT industry,as the research object.With the continuous expansion of its scale,the difficulty of personnel management increases,and the mobility rate increases,which has a negative impact on the enterprise.Combined with the actual situation of its R & D personnel flow,this paper analyzes the impact of its R & D personnel flow on performance,finds out the rules,and then puts forward the optimization countermeasures that can solve the HLD company's R & D personnel flow.Based on the literature review,this paper defines the concept of employee turnover and accumulates the theory of enterprise performance and Maslow's demand level,which lays a theoretical foundation for solving the problem.At the same time,in order to ensure the actual situation of the company,the specific situation of HLD Network Technology Co.,Ltd.as well as the current situation of the company's mobility and corporate culture are analyzed,including the company profile,the company's employee profile,the current situation of employee mobility,the status of corporate performance,the current situation of corporate culture construction,etc.Combined with the specific reality of enterprise staff mobility,this paper analyzes the reasons for the mobility of R & D personnel,and uses the questionnaire method to determine the reasons for the mobility of R & D personnel: mainly including insufficient attention to R & D personnel,unclear career planning for R & D personnel,insufficient incentives for R & D personnel,unreasonable design of post responsibilities for researchers,etc.In order to further understand the relevance of the impact of R & D personnel mobility on corporate performance,this paper analyzes the impact of R & D personnel mobility on corporate performance,including the impact of demographic variables on corporate performance,in order to explore the impact of R & D personnel mobility on corporate performance.Finally,according to the theory of human resources,combined with the company's analysis of data,the paper puts forward countermeasures and suggestions to reduce the turnover rate of R & D personnel in Enterprises: to make clear the career planning of employees,including strengthening internal mobility and vocational training;to establish an orderly combination mechanism of salary and performance,including: to establish a normal salary adjustment mechanism,a combination of fairness and differentiation of salary distribution,sudden Pay incentives and optimize performance appraisal;formulate reasonable post responsibilities;build a distinctive corporate culture,including: adhere to the people-oriented corporate culture construction core,and form a healthy corporate culture atmosphere.
