H company is a fast growing elevator media company,which mainly deals in elevator video and elevator frame media advertising resources.In recent years,with the increasing maturity of elevator media advertising,the competition among elevator media enterprises has become increasingly fierce,and gradually from the competition for elevator resources to the competition for customer resources with the above publication rate as the core,and sales personnel have become one of the key factors for such enterprises to win in this round of competition.Under the influence of the early "horse race enclosure" policy,H company’s sales personnel expanded from dozens of people to more than 2500 in just two years.Although the rapid expansion of personnel scale has brought about the rapid growth of H company’s income,its per capita output value is far behind the competitors,and the enthusiasm and stability of employees are also declining.Based on this,H company has carried out several salary changes to the sales staff.These measures not only failed to meet the expectations,but also made these problems more and more serious.In this context,the author through questionnaires,in-depth interviews and other methods to H company sales staff compensation system problems and causes.The results show that there are some problems in the compensation system of H company,such as poor performance of salary management function,lack of incentive of salary strategy,unreasonable salary structure,poor availability of salary level,and strong resistance of employees to salary adjustment.The causes of these problems are: no clear organization and management mechanism,compensation strategy is not designed based on strategic needs,the design ability of salary system is weak,there is no correlation mechanism between salary and ability,and the change of salary policy is lack of communication.Based on this,in order to stimulate the vitality of the sales team and improve the level of sales efficiency,the author systematically constructs a set of optimization scheme of flexible broadband salary management system with value contribution as the core from the aspects of salary strategy,salary management organization,salary mode and structure,and salary level,and puts forward relevant implementation guarantee measures.The optimization scheme proposed in this paper solves the core problem of H company’s sales staff salary system.After the implementation of the optimization scheme in the pilot area,the improvement range of the human efficiency level of the sales personnel is obviously better than that of the non pilot area,which shows that the optimized salary system has a certain practical value.
