With the continuous investment of coal mining enterprises in safety technology,the mechanization of safe and efficient coal mine system has been popularized to a high degree,which has effectively suppressed the occurrence of major accidents,but small casualty accidents still occur frequently.By analyzing the causes of these accidents,it is found that unsafe behaviors of employees account for a large proportion.Therefore,how to reduce human-caused accidents and improve the safety behavior of miners through effective ways has always been the focus of human factors research.Leadership style plays an important role in the process of managers guiding miners to choose production safety behaviors and achieve common safety goals.For a long time,most academic studies on leadership behavior have been conducted from a positive perspective,while there is relatively little research on the mechanism of negative leadership style such as abusive supervision on safe behavior.Studies have shown that miners subjected to abusive supervision will reduce their trust in leaders,and their psychology and behavior will be negatively affected.Therefore,it is necessary to pay attention to and explore the internal mechanism of the negative effects of abusive supervision on miners' safety behavior.Based on conservation of resources theory and social exchange theory,when individuals experience abusive supervision,this destructive leadership behavior requires them to consume their own resources to adjust their emotions,resulting in job burnout and other problems.Miners working in a long-term job burnout can not be alleviated,their paralysis and rebellious psychology will increase,making them easy to ignore the safety operation rules,thus leading to the occurrence of unsafe behavior.Therefore,job burnout is introduced as a mediating variable.At the same time,the safety behavior of miners can be improved by paying attention to the psychological state of miners.This paper introduces psychological capital as a moderating variable.Employees with higher psychological capital are often able to solve the problem of job burnout caused by the loss of resources.Therefore,according to existing studies,this paper will integrate job burnout and psychological capital,and put mediating variables and moderating variables into the same model for comprehensive consideration to explore the impact of abusive supervision on miners' safety behavior.Based on the above model,data were collected through questionnaire survey,and empirical analysis and hypothesis testing were conducted by using structural equation model,Bootstrap mediating effect test method and SPSS macro model compiled by Hayes(2012).The results supported all the hypotheses in this paper,and the following conclusions were drawn:(1)Abusive supervision has a direct and significant negative impact on safety behavior,and at the same time,it has a significant negative impact on both safety compliance behavior and safety participation behavior.(2)Job burnout has a significant mediating effect on the relationship between abusive supervision and safety behavior.Specifically speaking,abusing management will affect individual safety behavior through the mediating role of job burnout.(3)Psychological capital moderates the relationship between abusive supervision and job burnout.Specifically,when employees' psychological capital level is low,the positive effect of abusive supervision on job burnout is stronger,while the positive effect is weak.(4)Psychological capital moderates the mediating role of job burnout in the relationship between abusive supervision and safety behavior.Specifically,when employees' psychological capital level is low,the mediating effect of job burnout will be stronger,while the effect is weak.According to the empirical analysis and results,it is suggested to improve the level of safety production by improving the leadership style and improving the level of employees' psychological capital to reduce their job burnout,which provides a new perspective for the safety management of coal mine enterprises in China.
