With the change of China’s enterprise system and the market-oriented reform of state-owned enterprises,the original competitive advantages of state-owned construction enterprises are greatly reduced,and a large number of outstanding managerial talents choose to change jobs,the problem of brain drain from state-owned construction enterprises is becoming increasingly prominent.At the same time,people’s pursuit of material and spiritual life is also increasing.More and more people choose to "escape from the construction industry" in order to get higher economic reward and better working environment.X Construction Company as a relatively well-developed state-owned construction enterprises are also facing the problem of brain drain.This article takes the management personnel of X Construction Company as the research object,and uses the literature analysis method and the field research method to conduct an in-depth analysis of the reasons for their brain drain.First of all,this article analyzes the characteristics of X construction company’s resignations from2018 to 2020 in terms of gender,political outlook,talent introduction methods,education level,length of work experience,and job distribution.Secondly,this article conducted a field survey of X Construction Company.On the one hand,it conducted unstructured interviews with 12 resigning talents from October to December 2020.On the other hand,it conducted a questionnaire survey on the company’s employment in December 2020.Employees conduct satisfaction surveys.Thirdly,on the basis of field research,this article analyzes the reasons for the brain drain of X Construction Company from the three dimensions of external environment,internal management of the enterprise and personal factors of employees.From the external environment,fierce market competition in the industry,wide employment channels for employees,and low employee social support are the main reasons for the brain drain of X Construction Company.From the perspective of internal management of the enterprise,the reasons that led to the continuous increase in the brain drain of X Construction Company mainly include high work pressure,inadequate distribution fairness,low job stability,low salary and insufficient humanistic care,etc.From an individual perspective of employees,it mainly includes three reasons for the slow growth of the employees themselves,low family support,and increased awareness of self-improvement.Finally,in view of the brain drain problem of X Construction Company,corresponding countermeasures and suggestions are put forward from three levels: the external environment,the internal management of the enterprise and the personal factors of the employees.In terms of the external environment,the first is to promote the reform of the enterprise itself and enhance its competitiveness;the second is to enhance corporate social reputation and enhance the attractiveness of the industry.In terms of internal management of enterprises,the first is to improve the quality of talent introduction;the second is to deploy talents based on people;the third is to optimize the company’s salary and welfare system;the fourth is to ensure fair performance appraisal.At the personal level of employees,the first is to focus on talent training;the second is to strengthen humanistic care.The purpose of this paper is to make an in-depth analysis of the current situation of the brain drain of x construction company,in order to arouse the attention of the relevant departments of this enterprise,so that the brain drain of x construction company can be controlled within an effective range,also hope to provide practice reference for the same type of construction enterprises.
