| In recent years,with the increasing aging of our population,the family size is shrinking,the function of family pension is gradually weakening,and the responsibility of pension is gradually transferred to the society.Coupled with the change of social pension concept,pension institutions,as an important part of social pension services,are also accepted by more and more elderly people.As the direct implementer of pension service,the professional quality of nursing staff directly affects the service quality of pension institutions.However,there are still some problems in the professionalism of nursing staff in pension institutions in China.Therefore,it is particularly necessary to study the professional quality of nursing staff in this paper.In order to understand the current situation of professional quality of nursing staff for the aged in China,and to explore the development dilemma and influencing factors of professional quality of nursing staff in nursing homes for the aged.First of all,according to the newly released "national vocational skills standard for nursing staff for the aged(version 2019)" and the literature of How Net,the professional quality evaluation scale for nursing staff in nursing homes for the aged was initially constructed.Then Delphi method was used to form a nursing staff professionalism evaluation scale including 4 first level indicators,14 second level indicators and 51 third level indicators.Then,using the constructed evaluation scale,the questionnaire survey method was used to investigate 229 nursing staff in 20 pension institutions in 8urban areas of Chengdu.Objective to understand the status quo of professional quality of nursing staff in nursing homes,and analyze the influencing factors of professional quality of nursing staff in nursing homes through linear regression.At the same time,20 nursing staff,20 management staff and 20 elderly people were randomly selected for interview to further understand the difficulties and reasons of nursing staff’s professional quality development from three dimensions.Through the questionnaire survey and interview survey,we can draw the following conclusions: the distribution of gender and age of nursing staff is seriously unbalanced;the education level of nursing staff is low,and the work intensity of nursing staff is high;the status of nursing staff with certificates is not ideal;the popularity of pre job training is not enough;the efficiency of in-service training is low;the lack of professional nursing knowledge.The reasons are as follows: the admittance threshold of nursing staff for the aged is constantly decreasing;there are few recruitment channels and weak occupational attraction;there is a lack of professional training;laws and regulations are not perfect;the management system of relevant departments is not perfect.According to the analysis of the difficulties and the reasons,as well as the experience of foreign developed countries,this paper puts forward suggestions from four aspects.First of all,at the government level,we should formulate a comprehensive legal protection system,establish a multi-level talent training system,increase financial policy support,introduce a third-party evaluation system,and formulate strict professional standards.Secondly,the social level:actively guide public opinion,improve the social status of nursing staff,introduce social forces to build nursing talent team.Thirdly,the level of pension institutions:improve the industry access threshold,improve the incentive mechanism,open promotion channels,and carry out on-the-job training.Finally,the nursing staff level:establish a correct concept of employment,and actively improve their professional quality. |
