| In today’s international competition dominated by scientific and technological strength,innovative enterprises conform to the theory of endogenous growth and become a powerful driving force for the world economic development.At the same time,the battle for talents is becoming more and more serious.Talents,as the endogenous driving force of economic growth and the basic elements in the development of innovative enterprises,are becoming increasingly important.Simultaneously,with the double pressure of Resource shortage and environmental pollution,innovative enterprises pay more attention to the adverse impact of their business activities on the environment.The green development concept has become an important guide for reducing the negative effects on the environment and shaping the lowcarbon and intensive economic growth mode.All together with the development of China’s economic strength,the inclusive management ideas in the Chinese traditional culture are progressively valued by scholars at home and abroad,and the inclusive research of organizational management has become a key strategic issue.All of them play important roles in organizational strategies.In this context,researches on talent development in innovative enterprises has become an important topic in academics,more and more scholars have begun to focus on innovative enterprises,attaching importance to their talent development and employee’s performance,but so far there has been few researches to integrate them with the green development and the inclusive management.This paper’s research is based on the green-inclusive interaction perspective,using organizational commitment as a mediator variable,organizational structure as a regulatory variable,and referring to the national-level innovative enterprises identification conditions and the list of innovative enterprises issued by the Ministry of Science and Technology of the People’s Republic of China to define the scope of innovative enterprise concepts.Through surveys and interviews,the questionnaire data of 415 innovative enterprise personnel were collected,and the partial least squares structural equation model was used to research the impact of the Green Inclusive Talent Development Model(Hereinafter referred to as GITD)on the performance of innovative enterprise employees and its internal mechanism.The results show that the GITD Model consists of five dimensions,which integrates the green development concept and the inclusive management idea into the enterprise human capital investment practice of attracting,selecting,training,using and retaining talent thereby enhancing the core competitiveness of the company: Attract talents by green employer brand and sustainable strategy;Select talents by environmental awareness and responsibility;Train talents by Green cultivation and performance improvement;Use talents by win-win Cooperation and Fair opportunities;Retain talents by Multiculturalism and rational respect.the GITD model has a significant positive impact on the performance of innovative enterprise employees(including core task performance and organizational citizenship behavior);organizational commitment(including three dimensions: affective commitment,continuance commitment and normative commitment)partially mediates the relationship between the GITD model and the performance of innovative enterprise employees.In the organic organizational structure,the positive impact of the GITD model on the performance of innovative enterprise employees will be more intense,but in the mechanical structure the situation is the opposite.This research enriches the theory of talent development and provides a new perspective for solving the problem of talents in innovative enterprises,the specifics are as follows: First,this research can provide suggestions for talent development and performance management in different organizations represented by innovative enterprises.As the results show,when the talent development model has more green inclusive features,employee performance would be improved and bring potential benefits.Then,the intermediary role of organizational commitment can provide reference for innovative enterprise employment relationship management.The GITD model has significant positive influence on organizational commitment.Therefore,Companies should implement policies and behaviors that are green and inclusive,thus shaping a solid organizational commitment and a harmonious employment relationship;Last but not least,organizational structure is a variable that regulates the impact of GITD model on the performance of innovative enterprise employees,so innovative companies should incorporate organic organizational structure into daily practice,so that employees can have a good sense of the company and take the initiative to achieve performance goals. |
