innovation ability.The role of postdoctoral personnel in promoting technological innovation and economic development is becoming more and more prominent,which further optimizes the post doctoral management system of the first-class universities and improves postdoctoral scientific research The innovation ability puts forward higher expectation and request.It is of great value to optimize the post doctoral management system of the superior disciplines in the first-class universities,stimulate the vitality of scientific research innovation of postdoctoral personnel and improve the output efficiency of postdoctoral scientific research activities,which is of great value to the promotion of the national scientific and technological innovation ability,the promotion of the national economic and social development and the advancement of science and technology.Based on the duality of structure,constructivism structure theory and policy space theory,this paper studies the problems existing in the post doctoral management system of the dominant subjects in the first-class universities.First,collect the policy texts and system norms of post doctoral entry management,on-site management and outbound management at the national,local and university levels,and clarify the institutional space of the embedded post doctoral management of the first-class university advantage disciplines through text coding and visual analysis combined with interview materials;then,through questionnaire survey and structural interview,post doctoral post doctoral management will be conducted during the period of the station The experience and experience of the first-class university are narrated and constructed,and the perception and attitude of the postdoctoral of the superior subject of the first-class university to the management system are understood.Finally,descriptive statistics,difference analysis and OLS multiple regression are conducted to explore the results of the difficulties are analyzed Based on the causes of the environment,the optimization suggestions are put forward.The results show that:(1)the post doctoral management of the superior subjects in the first-class universities is deeply embedded in the system space field composed of "procedural space","substantive space","explicit space" and "recessive space".The regulatory constraints of inbound standards,the realistic supply of allocated resources,the behavioral initiative of the participants in the policy and the external macro environment together shape the post doctoral management system The operation process of.(2)From the perspective of postdoctoral individuals,the post doctoral entry management is gradually formalized and standardized,and shows the power structure form of decentralization and academic leadership;the post responsibilities of different types of postdoctoral students are different,and administrative tasks become a major problem;the special funding pressure is relatively high;the salary income and welfare protection treatment are relatively satisfied,but the accumulation fund is obviously low;the cooperative tutor plays an important role in management system of the first-class university superior discipline basically realizes the goal of cultivating talents,which helps to promote the output of scientific research achievements,train scientific research innovation thinking,improve the scientific research practice ability,shape the characteristics of scientific research innovation,meet the needs of self realization and improve economic income.(4)However,there are obvious value alienation and practice deviation.One is utilitarian,impetuous and instrumental talent introduction,and individual value is annihilated;second,postdoctoral students,teachers and hired workers are facing the role orientation of the war;third,the academic exchange platform is not sound,and the space of scientific research funding is quite different;fourthly,the postdoctoral scientific research decision adopts the "principle of proximity" and abandons the "near principle" to give up Break through the "comfort zone".(5)The root of these institutional difficulties lies in the confluence and decoupling of the interests of the first-class universities and postdoctoral ones.That is,the demands of first-class universities to improve scientific research performance rapidly and realize the "benefit coupling" between the postdoctoral students in the main labor market,but they have lost the interests of postdoctoral in the secondary labor market,which resulted in loose coupling strategy of "policy practice".Based on this,it is suggested to optimize the management system of postdocs from five aspects: first,to promote the subjectivity of postdocs and pay attention to the value needs of "people";Second,optimize the top-level design and management mode,and clarify the role of postdocs.Third,increase the funding for post-doctoral research to alleviate the unbalanced allocation of funds;Fourth,use health care and incentive factors skillfully to stimulate the innovative vitality of postdoctoral research;Fifth,give full play to the training function of the mobile station and dredge the career promotion channels for postdocs. |
