| Rural teachers are the backbone of my country’s basic education,and the key to and the future of the development of rural basic education.How to enable rural teachers to "get down" and "remain" and how to stabilize the team of rural teachers is the key to improving the quality of rural basic education and boosting rural revitalization.The job satisfaction of rural teachers is an important indicator to measure the effectiveness of the construction of the rural teacher team.Studies have confirmed that the level of principal’s leadership will affect teachers’ work attitudes,work behaviors,and even school effectiveness.However,the mechanism and path of the influence of principal’s leadership on teachers’ job satisfaction has not been fully verified in the existing literature.Therefore,based on the social exchange theory,this paper introduces the mediating variable,perceived organizational support,to explore the influence mechanism of rural principals’ leadership on teachers’ job satisfaction,and at the same time,explore the internal relationship and action path of the three variables.This paper builds a theoretical model of rural principals’ leadership on teachers’ job satisfaction.Through questionnaire survey,mature scales in relevant fields are selected and the questionnaire is revised to explore the mechanism and path of "principals’ leadership →perceived organizational support → teacher’s job satisfaction".This study selected rural primary school teachers from 3 counties under Luoyang City,Henan Province as samples,and used SPSS software to test the 19 research hypotheses proposed in this paper through reliability and validity test,difference analysis,correlation analysis,regression analysis and mediating effect analysis,among which 18 hypotheses were verified.This paper draws the following specific conclusions:(1)The leadership of rural primary school principals and its various dimensions have a significant positive impact on teachers’ job satisfaction;(2)The leadership of rural primary school principals and its various dimensions have a significant positive impact on teachers’ perceived organizational support;(3)Demographic variables such as gender,marital status,teaching age and other factors will have an impact on the leadership of the principal,the teacher’s perceived organizational support,and the teacher’s job satisfaction;(4)Teachers’ perceived organizational support and its various dimensions play a partially intermediary role in the influence of the leadership of rural primary school principals on teacher job satisfaction.Based on the above conclusions,rural primary school principals should improve their leadership level by providing teachers with more professional development opportunities,increasing teachers’ teaching autonomy and participation in management decision-making,building good interpersonal relationships,and enhancing teachers’ cultural affiliation,so as to improve teachers’ job satisfaction.At the same time,school principals and administrators are encouraged to pay attention to teachers’ organizational support needs and pay attention to the "implementation" of organizational support behaviors to improve teachers’ job satisfaction. |
