Middle school teachers are under more and more pressure in their work and their level of job satisfaction is getting lower and lower with the development of fierce competition of entrance examinations for high school and college,which further affects teachers' identification with school and their professions.Most of teachers are in sub-healthy state both physically and psychologically due to the increasing work pressure.What's more,some of them have already formed certain diseases,exerting an effect on their regular work and life.Organizational Support Theory tells us: when middle school teachers gain the sense of school's support,they will be more actively involved in their work.The more support of school they perceive,the more identification with school they will obtain.It will also improve teachers' Organizational Citizenship Behaviors(OBC)and work passion correspondingly.Therefore,school leaders play an important part in the support of teachers' professional promotion,constructing comfortable working environment,involving teachers in school management and so on.Improving the transparency of school and guiding teachers to have the sense of school's support can not only enhance the job satisfaction,stimulate job potential and the passion,but also reduce the work pressure of the teachers,and then improve the task performance of both teachers and school.Based on the current researches of sense of organizational support and OC(organizational commitment),PC(professional commitment),JS(job satisfaction)and WP(work pressure),the thesis employs the methods of literature research,questionnaire survey,data statistics and structural equation to make mathematical statistical analysis and correlative analysis of middle school teachers' organizational support and commitment,occupational commitment,job satisfaction and work pressure.It will also demonstrate and discuss the impact of organizational support on job satisfaction and work pressure as well as the empirical analysis of organizational and occupational commitment,which are used as their mediator variables.This thesis will also conduct an analysis of how factors,such as,teachers' positions as supervisors,middle school or high school teachers,gender and subject make an influence on sense of organizational support,job satisfaction,organizational and occupational commitment,and work pressure.Finally,this thesis will add organizational and occupational commitment as mediated variables to conduct a study based on the structural equation model analysis of how organizational support affects job satisfaction and work pressure.The main research work is as follows:(1)Revision of the related scale.The appropriate revision of the scale serves as its preliminary questionnaire based on the relevant literatures and the use of relatively mature scale both at home and abroad as its reference,and questions related to teacher's occupation are included in the occupational commitment scale of middle school teachers especially.Select the appropriate object to make pre-survey of the pre-questionnaire.The formal questionnaire is developed after checking the validity and reliability of the questionnaire and deleting the inappropriate items.(2)Construction of a prediction model of sense of organizational support,job satisfaction and work pressure through literature reading.The prediction model of organizational and occupational commitment,serving as mediated variables,will be discussed based on the construction of the model of how the sense of organizational support predicts job satisfaction and work pressure.The main purpose is to firstly explore whether there is a model mediated by organizational commitment and occupational commitment.If there is a single mediation model,the second purpose is to explore whether exists a double mediation model.(3)The research subjects selected in this thesis are teachers on the job of ministry of education's forty-third phase of high schools(twenty six)of the principal training course.(sponsored by East China Normal University).A total of 2,800 questionnaires are issued,and 2460 questionnaires are collected.The final valid questionnaire is 2187 by removing more defecting questionnaires.(4)Through model analysis,organizational support has an obvious effect on job satisfaction and work pressure prediction.Organizational and occupational commitment can both serve as the mediated variables for the model of predicting job satisfaction,but there is no predictive model of job satisfaction based on the sense of organizational support of the two agencies.Organizational and occupational commitment are not the mediating variables of organizational support for work pressure,but the further analysis proves that work pressure is the mediator variable of organizational support to predict job satisfaction.(5)Control variable differences.The five studied variables are significantly different in nature.The index of the work pressure of private schools is higher than that of public schools,and other indexes are obviously smaller than that of public schools.Judging from the average statistics,male teachers' sense of organizational support and job satisfaction is lower than that of female teachers,but the two variables on the gender difference are not obvious,however,the remarkable variables in gender difference are work pressure and occupational commitment.Teachers' working age has a significant difference in sense of organizational support,job satisfaction and work pressure.Generally speaking,the sense of organizational support and job satisfaction of teachers is decreasing and the work pressure is increasing year by year with the increase of working age.Such tendency will be stable after twenty-five-year's working age.There is no significant difference in organizational and occupational commitment.Teachers in middle schools and high schools have remarkable differences in work pressure.The pressure of high school teachers is obviously higher than that of middle school teachers,and such differences in other researched variables are not prominent.(6)Policies and suggestions on improving middle school teachers' job satisfaction and reducing their work pressure.Based on the government,school and teacher's individual level,the corresponding countermeasures are given in order to improve teachers' sense of organizational support and job satisfaction on the premise of reducing teachers' work pressure.The final purpose is to make middle school teachers indeed like their profession,show their higher commitments of school and so on.Finally,the middle school teachers will develop a sense of mission and happiness.The difference test of work pressure and job satisfaction on demographic variables provides useful inspiration for the management,which also provides the basis and support for the individual and differential management of the implementation of the management of work pressure and the intervention of job satisfaction.The adjustment role of organizational and occupational commitment played on job satisfaction indicates that more emphasis should be put on the intervention function exerted by organizational and occupational commitment,which provides a theoretical basis for strengthening organizational construction and teachers' professional development.
