With the continuous development and progress of voluntary service in China,community volunteers have become an important force in the process of community construction.They play an increasingly important role in coordinating community resources,serving community residents,improving civic awareness,and carrying forward the unique culture and spirit of the community.In recent years,there are more and more researches on the job satisfaction of community volunteers participating in voluntary service.The important factors that affect the job satisfaction of community volunteers are their participation motivation and the support level of their organizational environment.At the same time,the overall support level of volunteers’ organizational environment has an important impact on volunteers’ work engagement,work efficiency,sustainability and job satisfaction.Organizational environment includes many aspects,such as organizational participation mechanism,colleague relationship,organizational cultural atmosphere,leadership style and so on.At present,the academic research on volunteers mostly focuses on one aspect of participation motivation,organizational environment and job satisfaction.Although there are researches on the relationship between participation motivation and job satisfaction,organizational environment and job satisfaction,less attention is paid to the moderating effect of organizational environment on the relationship between participation motivation and job satisfaction.In this study,324 community volunteers who are participating in community volunteer service in Chengdu,Sichuan Province were selected as the research objects.Using the short form of Minnesota job satisfaction questionnaire(MSQ),the research questionnaire on volunteers’ participation motivation and the scale of volunteer service organization environment,the purpose of this study is to grasp the motivation of community volunteers to participate in volunteer service,to improve the quality of community volunteer service,and to improve the quality of community volunteer service On the basis of job satisfaction and organizational environment,the relationship among the three variables was further explored.The results show that: there is a significant positive correlation between the motivation of community volunteers to participate in voluntary service and their seven dimensions and job satisfaction;there is a significant positive correlation between the organizational environment of community volunteers and their three dimensions and job satisfaction.In addition,this study further found that the organizational environment of community volunteers plays a significant moderating role between their participation motivation and job satisfaction.In the low level of organizational environment,the weaker the participation motivation is,the lower the job satisfaction is.But in the high level of organizational environment,the strength of participation motivation no longer significantly affects their job satisfaction.Finally,from the perspective of social work,this study puts forward some suggestions to improve the job satisfaction of community volunteers.In terms of participation motivation,suggestions include clarifying the participation motivation of community volunteers within the organization,enhancing the participation motivation of community volunteers,and meeting the multiple participation motivation of community volunteers.In terms of organizational environment,suggestions include establishing a two-way interactive and supportive leadership style;Strengthen the construction of harmonious and mutual relationship between colleagues;Build an open and fair participation mechanism.
