In order to improve the teaching level of existing schools and promote local economic and social development,many higher vocational schools have been upgraded to higher vocational colleges in batches.With this upgrade,the school needs to expand the original scale of running a school,and the number and quality of the enrolled students have also improved,which has led to an urgent need for a scientific student management model in the school.The most important part in this model is to build an excellent team of counselors.If a counselors team with excellent comprehensive quality,superb professional skills,and sustainable development is successfully established,then the recently upgraded higher vocational college can smoothly pass the critical period of transformation.This research is based on relevant national documents and regulations,and based on the unique characteristics of Jiangsu Vocational College of Finance and Accounting,uses surveys and interviews to collect and summarize the shortcomings in the formation process and evaluate the level of the existing team,so as to get what needs to be improved,which include:unbalanced personal quality of counselors,chaotic team structure,unscientific recruitment mechanism,rough salary and punishment mechanism,the lack of training system,unclear development path,and absence of a mental health care mechanism.Then we fand the main reasons and lies them in three aspects.The first is the social aspect,where the public lacks awareness of vocational education;the second is the system,the insufficient investment in education resources,it is difficult to improve the backward school concept in a short time;the last is the school aspect,the internal conflict of the school hinders the construction of the counselor team and the instructor’s own ideology is backward.In response to the above problems,this research combines the management experience of excellent universities and based on the mature management theory,and puts forward specific and feasible measures:first,at the university level,strengthen the construction of the counselor team,establish the work value of "teaching in accordance with their aptitude";improve the original counseling The structure of the staff team,including clarifying the employment conditions of counselors,improving the selection and employment system and education and training system;emphasizing the mental health of higher-level counselors,establishing a leadership care system,and enhancing the social identity of counselors;improving the counselor promotion system,including clarify the level of professional titles of counselors,establish professional evaluation procedures,broaden the promotion space,etc.;establish a long-term incentive mechanism for counselors to promote the long-term stable development of counselors.The second is the government level,promulgating and implementing supporting policies,establishing a standardized and scientific entry system for the construction of higher vocational counselors;setting up counselor majors in some colleges and universities;improving the professional social identity of counselors in higher vocational colleges,etc.The important thing for newly promoted higher vocational colleges in the promotion and transformation period is to establish a stable and healthy coaching team.The strengthening of the construction of the contingent of counselors in higher vocational colleges will help improve the college’s ability to train talents,and ultimately help them to cultivate all-round development of socialist successors.
