QXJG Group is an old brand construction enterprise in the eastern region.After years of development,the enterprise has been transforming and upgrading,and its management has gradually become standardized and refined.However,with the intensified competition in the construction industry,it is difficult to recruit high-level personnel,and the serious problem of high-level personnel loss has been highlighted.Combined with the development of the construction industry,the role of knowledge workers in the development of enterprises is increasingly obvious.With the introduction of a large number of knowledge-based employees,enterprises still lag behind in performance management,which can not well meet the needs of talent introduction and development of the organization.For this reason,QXJG Group hopes to promote the normal operation of the enterprise through performance improvement,improve the work enthusiasm of knowledge-based employees,improve the satisfaction of knowledge-based employees to the company,so as to comprehensively promote the achievement of organizational goals.The first part is the introduction,including the research background and significance,domestic and foreign research status,research content and methods,research innovation.The second part summarizes the related theories,and combs the theories of knowledge workers and performance improvement.The third part is the status quo of QXJG group's knowledge employees' performance.Starting from the company's organizational structure and personnel level,we carry out the satisfaction survey of employees' performance improvement,and analyze the status quo of knowledge employees' performance.The fourth part is QXJG group knowledge-based employee performance issues,respectively,from the awareness of performance improvement,system planning,performance standards and the competency of managers.The fifth part is QXJQ group's performance improvement strategy for knowledge workers,which aims to solve the problems existing in the performance of knowledge workers,and promote the performance improvement of enterprises by enhancing the awareness of performance improvement,establishing and improving the performance management system,clarifying the performance indicators and enhancing the ability of performance managers.The sixth part is the implementation of QXJG group's knowledge employees' performance improvement guarantee,which is proposed from the system and organization level of performance improvement.Finally,it is the conclusion and prospect.Based on the idea of putting forward problems,analyzing problems and solving problems,the research puts forward specific solutions to the performance improvement of the target enterprise.During the implementation of the research,it is found that the current performance problems of QXJG group knowledge workers mainly exist in the following aspects: first,the performance improvement awareness is weak,knowledge workers do not cooperate with the performance improvement work,and managers change the performance Wrong understanding.Second,there is a lack of systematic planning and management,performance improvement programs are not closed-loop,and performance improvement objects are lack of pertinence.Third,the performance standard is not clear,the performance improvement program is lack of measurability,and the performance improvement process is lack of interaction.Fourth,performance improvement managers lack of competence,managers lack of strategic objectives,performance improvement programs lack of operability.First,enhance the awareness of performance improvement,impose the training of knowledge-based employees' performance improvement,and establish the correct concept of performance improvement for managers.Second,establish and improve the performance management system,design the performance program linked to each other,and set the differentiated performance standards according to the nature of work.Third,enhance the ability of performance managers,improve the overall situation of managers,managers in-depth front-line research work.
