Due to the factors including economic environment,geopolitics and intergenerational change,the family enterprises all over the world are experiencing an unprecedented complex period.Along with entering New Normal period for Chinese economics,the Chinese family enterprises have faced arduous tasks for upgrading and transformation in the wave of economic transformation.As a typical family enterprise in the stage of intergenerational inheritance,there is much pressure for human resources management of YH family enterprise to conduct adjustment to match with corporate strategy under the background for increased downward pressure for economic environment and change of ownership and management right.The sustainable and healthy development of YH family business can only be achieved with strengthening institutionalized management and realizing efficient human resources management.This paper has mainly studied the current problems existing in institutionalized management of human resources for YH family enterprise,clarified the reasons and put forward corresponding countermeasures with the purpose including improving its human resources institutionalized management system and promoting the institutionalized human resources management.The research process has mainly adopted questionnaire survey and interviewing method to investigate the current situation for the corporate human resources institutionalized management from two aspects including construction and implementation of human resources management regulations.The results have shown that the overall level for human resources institutionalized management in YH family enterprise is general.In the system construction aspects,there are some problems including lack of long-term prospective human resources planning,recruitment regulations,unclear job responsibilities,no training effect evaluation as well as being failure to update reward and punishment system on time.In the system implementation aspects,problems include “little observation for regulations” and“slack law enforcement” such as unscheduled recruitment,unfair training opportunities,subjectivity of performance appraisal managers,less implementation degree for rewards and penalties system,poor operation for attendance system and etc.The main reasons for these problems mainly include the lack of foresight of managers,un-timely regulation improvement based on feedback,path dependence of family business management mode and lack of scientific supervision and guarantee mechanism.In order to solve above problems,we should start from two aspects including strengthening system construction and improving execution capacity.On one hand,we should improve the system of human resource management to make it more integral and reasonable;on the other hand,we should weaken the pursuit of social emotional wealth,reform the organization structure,optimize the supervision and management mechanism,improve the system consciousness of managers to strengthen the execution power of system.This paper has surveyed the problem of human resources institutionalized management in YH family enterprises which may possess some reference significance to the of human resources institutionalized management in small and medium-sized family enterprises in whole Yangtze River Delta and even in the whole country in order to bring significant value for human resources institutionalized management practice in family enterprises.This is also helpful for the same type of family enterprises to improve the institutionalized management and promote the development of private economy.
