The role conflict will not only hinder the professional development of schoolteachers,but also have a negative impact on the management of them and the healthy development of students.So it is necessary to help schoolteachers reduce the role conflicts.As a manifestation of an individual's positive behavioral orientation,job crafting is consistent with the key factors of role conflict self-adjustment—initiation and initiative.What's more,job satisfaction is one of the important indicators of the success of personal career adjustment.Therefore,this study selects job crafting,role conflict,and job satisfaction as the core variables to study their relationship.We first revised the job crafting scale in the pre-study.The revised scale has 21 items,divided into four dimensions.The Cronbach ? of the overall scale and each dimension are 0.953,0.925,0.922,0.921,and 0.874,respectively.The result of factor analysis shows that the structure validity is good.Then we researched current situation and relationship on the job crafting,role conflicts and job satisfaction of schoolteachers in the formal-study.The results show that the overall level of job crafting of schoolteachers is relatively high,and they tend to obtain job resources to change the status quo of work;as for job satisfaction,most of them feel satisfied,especially in the teacher-student relationship;while the level of role conflict is a little bit low.Through correlation analysis and intermediary model testing,it is found that job crafting has a positive effect on job satisfaction,job crafting negatively affects role conflict,role conflict negatively affects job satisfaction,and role conflict is partially mediates the relationship between job crafting and job satisfaction.From this point of view,it is feasible to explore the countermeasures of schoolteachers' role conflict adjustment based on the perspective of job crafting.Schoolteachers should develop proactive personality to improve self-efficacy,and develop job crafting ability to be able to actively adjust their attitude towards the new educational environment,and meet various challenges.Schools should improve the system to provide "tailor-made" job resources and demands for schoolteachers,and strengthen training and job crafting interventions to give schoolteachers in the career exploration and establishment period the chance to fully develop their initiative.It can not only reduce the level of their role conflict,improve their job satisfaction and career,but also promote the construction of teaching staff and the quality of basic education.
