| In conjunction with employment relationship becoming shorter and more flexible,the panning and managing of careers has become more self-directed.At the same time,proactive career behaviors and subjective career success had been more salient.Although relationships that proactive career behaviors have important effect on dimension subjective career success have been demonstrated,we studied job crafting how to affect subjective career success(financial success and work-life balance)by using Self-determination theory(SDT).The paper empirically examined the effect of job crafting on subjective career success(subjective financial success and work-family balance)and mediating role of basic psychological need satisfaction.The moderating effect of leader role ambiguity was also investigated.A moderated mediation was tested using two-wave survey data from 210 employee fulltime IT professionals in China.The hypotheses using hierarchical regression and bootstrapping.Survey data showed job crafting was positively related to subjective career success,while basic psychological need satisfaction positively mediated the relationship between job crafting and subjective career success.Furthermore,leader role ambiguity moderated the relationship among job crafting,basic psychological need satisfaction,and subjective career success.The findings highlighted that job crafting was useful strategy for promoting employee basic need satisfaction and subjective career success.And,the paper analyzed relationship of job crafting and subjective career success by employing SDT.In addition,employees should try to perceive the role ambiguity of their leaders as an opportunity for their job crafting and career success. |
