| Human resources is the first resource for enterprise development,and the level of human resource management determines the competitiveness of an enterprise.Analysis of human resource structure is an important part of human resource management,and the results can provide the basis for the formulation,decision-making and implementation of human resource strategies.Continuously improving human resource structure and maintaining a scientific and rational structure of human resources is conducive to the sustainable and stable development of the enterprise.As a state-owned holding company,ZX company in Shanxi must put forward higher requirements on its human resource structure in order to develop rapidly under the background of Shanxi state-owned enterprise reform and state-owned coal enterprise merger and reorganization.With many uncertainties such as changes in the current epidemic situation,ZX company in Shanxi is facing new tests and challenges,but also new developments and opportunities.Therefore,it is urgent to continuously improve the structure of human resources,reduce costs and improve efficiency.This paper analyzes,evaluates and improves the human resource structure of Shanxi ZX company as an example.Based on human resource development strategy theory,performance management theory,human capital theory and comprehensive incentive theory,this paper analyzes,evaluates and improves the current situation of human resource structure of this company in the context of a specific enterprise.The paper is dedicated to the construction and application of the HR structure index system,which not only provides a theoretical basis and operational methods for the correct evaluation of HR structure in ZX company,and facilitates vertical comparison of differences between different periods to propose targeted improvement measures,but also is used to horizontally compare the level of HR structure construction in similar companies in the same period.This paper focuses on reviewing the literature related to human resource structure,explaining the concepts and theoretical foundations of human resources,and providing theoretical support for this research based on human resource development strategy theory,performance management theory,human capital theory and comprehensive incentive theory.Through field visits and surveys,we collected and reviewed company information to understand the basic overview of this company;through statistical methods and questionnaire surveys of employees in the workforce,we conducted quantitative and qualitative analyses of various aspects of the human resource structure of ZX company,and found some problems in the human resource structure and analyzed their causes.Based on a large number of literature analysis and through consultation with experts,the index system of human resource structure of ZX company was determined,with the quality of human resource structure,effectiveness of human resource structure and stability of human resource structure as the primary indexes,and then refined into secondary and tertiary indexes.The analytic hierarchy process(AHP)is chosen to assign weights to the index system.The fuzzy comprehensive evaluation method was used to measure the human resource structure of ZX company,and the fuzzy comprehensive evaluation results were analyzed to find out the important factors that caused the poor human resource structure score.Based on the above research process,the following conclusions were finally drawn.When using hierarchical analysis to assign weights to indicators,this paper found that the human resource structure effectiveness has the largest weight(0.637)among the first level indicators,followed by human resource structure quality(0.2583),in addition,the weights of other indicators were obtained to prepare for the evaluation of human resource structure.Combined with the conclusion of hierarchical analysis,this paper uses fuzzy comprehensive evaluation analysis to find the factors with the largest weights and poor ratings-professional structure,enterprise labor productivity,and employee cohesion,which are the three indicators that are the key aspects of human resource structure improvement in ZX company.Based on the above analysis,this paper proposes the overall goal of improving the human resource structure of ZX company-to achieve the matching of human resources with jobs and reduce human resource costs,and suggests to focus on improving the professional structure,enterprise labor productivity and employee cohesion in turn.At the same time,it also proposes 3 major measures to ensure the coordination of the working group,risk prevention and control,and financial guarantee for the improvement of human resource structure.To a certain extent,this paper promotes the development of human resource structure analysis and improvement research,provides ideas and methods for human resource structure analysis and improvement of the same type of state-owned coal enterprises,and has certain reference value for achieving win-win situation for both human and enterprises,promoting enterprises to improve human resources,enhancing core competitiveness and achieving sustainable and high-quality development. |
