Energy is the foundation of economic and social development,and plays a strategic and economic role in national development.Enterprises are the main force to implement the national innovation-driven development strategy.Scientific and technological talents are the core of the national innovation-driven development strategy.One of the important goals of enterprise management is to create an environment conducive to stimulating the innovative potential of scientific and technological talents.Leadership style is an important factor affecting the situation of enterprise management.Studying the influence of inclusive leadership on the innovation behavior of scientific and technological talents is helpful to stimulate and encourage the innovation behavior of scientific and technological talents and improve the innovation level of enterprises.It has important theoretical and practical significance for implementing the strategy of scientific and technological self-reliance and innovation-driven development.Based on social exchange theory,social information processing theory and resource conservation theory,from the direct path of inclusive leadership,knowledge sharing and knowledge hiding are two indirect paths,and the moderating variable of psychological security is added to analyze the influence path of inclusive leadership on the innovation behavior of scientific and technological talents.From the perspective of inclusive leadership,knowledge sharing and knowledge hiding are used as two paths to analyze the influence mechanism of inclusive leadership on innovative behavior of scientific and technological talents.The scientific and technological talents of different majors in many energy enterprises in four provinces of Shaanxi,Sichuan,Gansu and Shanxi were selected as the research objects.The longitudinal research method was used to track the questionnaire survey in two stages,and the hierarchical regression analysis,structural equation model and intermediary adjustment model were used to verify the research hypothesis.The results show that :(1)Inclusive leadership positively affects the innovation behavior of scientific and technological talents;(2)Knowledge sharing and knowledge hiding play an intermediary role in the process of the impact of inclusive leadership on innovation behavior of scientific and technological talents;(3)Psychological safety has a negative moderating effect on the indirect effect of inclusive leadership on innovation behavior of scientific and technological talents through knowledge sharing;(4)Psychological safety has a negative moderating effect on the indirect effect of inclusive leadership on innovation behavior of scientific and technological talents through knowledge hiding.The contributions of this study are as follows : from the perspective of leadership style,using a variety of mathematical models to analyze the longitudinal survey data,enriching the research on knowledge sharing and knowledge hiding,and exploring the moderating effect of psychological security on different influence paths.The significance of enterprise management practice is as follows : the research results are helpful for energy enterprise managers to pay attention to the relationship between the inclusive leadership style that encourages innovation and tolerates mistakes and the innovation behavior of scientific and technological talents,pay attention to the impact of knowledge sharing and knowledge hiding behavior of this special group of scientific and technological talents on their innovative behavior,and consider the impact of psychological security on scientific and technological talents.High-level inclusive leadership may have a ’double-edged sword’ effect on the innovative behavior of scientific and technological talents.Based on this,the goal of promoting enterprise innovation and development is achieved by stimulating and encouraging the innovative behavior of scientific and technological talents.
