| Work and family are two of the most important areas of life,with family being a source of emotional support and security for the individual,while work provides economic support and social recognition.With the rapid development of our economy and the advancement of modern technology,there is often mutual interference and occupation between the work and family spheres of employees,leading to inevitable conflicts between work and family.Influenced by traditional thinking,female employees need to devote much more time and energy to family life than men,and are vulnerable to gender discrimination and other influences in the employment process,making the working environment for women far less favorable than that for men.If female employees do not handle these conflicts well,it will seriously affect their own development,family harmony and even organizational performance.Therefore,the issue of work-family conflict among female employees is receiving more and more attention from managers.Based on the above background,this thesis analyses the current situation and problems of work-family conflict among female employees in Company H by means of questionnaire and interview method,taking the role theory and resource conservation theory as the research objects.A total of 297 valid questionnaires were collected for this thesis.The data were first analyzed descriptively and demographically through SPSS 25.0 for difference analysis,and the study showed that there were significant differences in work-family conflict and EVLN behaviors(E-withdrawal behavior,V-advocacy behavior,L-loyalty behavior,N-neglect behavior)in terms of age,marital status and number of children.Subsequently,the reasons for work-family conflict among female employees in Company H were summarized through interview method analysis,mainly the urgent need to take leave to take care of family members and the need to work overtime due to heavy workload.Based on this,this thesis conducted correlation and regression analyses on the data from two directions,work-family conflict and family-work conflict,using SPSS25.0 to explore the impact of work-family conflict on EVLN behavior among female employees in Company H.The study showed that work-family conflict of female employees in Company H had a significant positive relationship with withdrawal and neglect behaviors,and a significant negative relationship with constructive and loyalty behaviors in EVLN behavior.Finally,based on the above research and the actual situation of Company H,this thesis proposes suggested strategies that can resolve work-family conflict among female employees at four levels: personal,family,organizational and social,so as to enhance employees’ organizational loyalty,reduce their willingness to quit and lay the foundation for the long-term development of the company.Although studies have been conducted on the relationship between work-family conflict and employee behavior,most of them have investigated the negative impact of work-family conflict on positive employee behavior,this thesis takes EVLN behavior as the anchor point to explore the different impacts of work-family conflict on their positive and negative behavior. |
