| Performance evaluation,as an important part of human resource management,has formed a relatively complete theoretical system for research.Innovative small and medium-sized enterprises often find it difficult to follow the mature model of large enterprises during the practical application of performance evaluation due to their lack of management experience and flexible organizational forms.In practical applications,most small and medium-sized enterprises adopt a "simple and rough" performance evaluation method,emphasizing too much on "rewards and punishments",which has limited impact on stimulating employees’ creativity.In addition,the performance appraisal methods of middle management in SMEs are not targeted.Therefore,for the majority of SMEs,the performance appraisal of middle management is not only the focus of the whole human resource management work,but also the difficulty.HZS Smart Energy Co.,Ltd.was founded in 2018.After rapid development,some problems occurred in the company’s management,especially the lack of support for the company’s development from the performance appraisal of Middle management,which urgently needs improvement.In 2022,HZS Smart Energy Company promoted the performance improvement work of Middle management.In this process,the company carried out a series of work such as theoretical discussion of performance appraisal,questionnaire,design and implementation of performance appraisal improvement scheme,etc.In this practice,by way of examples,the author deeply insight into the problems existing in the performance appraisal of Middle management in small and medium-sized enterprises,the applicability of common performance appraisal theoretical tools,and the organizational implementation guarantee of implementing performance appraisal.At the theoretical innovation level,the design of the performance appraisal system for Middle management of HZS Smart Energy Company has been optimized in the integration and use of performance appraisal tools,performance appraisal and the undertaking of corporate strategies,and innovatively integrates the advantages of Performance indicator(KPIs),goals and key achievements(OKR),work goal setting(GS),and behavior rating evaluation theory(BARS),The assessment methods for Middle management in line with the target enterprises have been formulated.In addition,in this practice,the emphasis was placed on the role of performance evaluation in undertaking the development strategy of the enterprise,and a series of methods were designed to achieve a decomposition and execution system from strategy to execution.At the practical level,how to embed the concept of performance evaluation into the corporate culture,and how to implement the evaluation work specifically and ensure the implementation effect are another challenging problem for enterprises.This article provides a detailed introduction to the experience and methods of HZS Smart Energy Company.Finally,the performance appraisal improvement of Middle management of HZS Smart Energy Company has achieved the expected results,hoping to provide a useful reference for SMEs. |
