| The main business of PJA Automobile Company is aluminum alloy die castings.It is responsible for the R&D,production,processing and sales of this product,and provides customers with auto parts,molds,equipment and other products.Skilled workers are the core resource of PJA Automobile Company,and the incentive mechanism for skilled workers is an effective strategy for the management of such personnel.Insufficient incentive will lead to the lack of enthusiasm of skilled workers,resulting in job burnout,increasing the company’s turnover rate,and affecting the realization of the strategic objectives of human resources management.Optimizing the incentive mechanism for skilled workers and improving the incentive effect is an urgent problem for PJA.First of all,the evaluation model of PJA’s technical workers’ incentive mechanism is constructed.The data analysis method and coefficient of variation method were used to finally screen out 22 incentive mechanism evaluation indicators,and the factor analysis method was used to divide the indicators into five categories,namely,salary incentive,development incentive,work incentive,cultural incentive and honor incentive.The entropy weight method was used to give weight,and the first level indicators were the highest in salary incentive,followed by work incentive and development incentive.Secondly,the paper discusses the problems and causes of the incentive mechanism of the company’s skilled workers through model empirical analysis.The questionnaire survey method collected the satisfaction score results of each index of the evaluation model of the PJA company’s technical workers’ incentive mechanism.Based on the empirical analysis of the evaluation model of the incentive mechanism,it was found that the company’s technical workers’ incentive mechanism mainly had problems such as poor salary incentive effect,limited development incentive space,lack of cultural incentive ideas,imperfect work incentive mechanism,and traditional honor incentive mechanism.Thirdly,we learned the main reasons for the problems of the technical workers’ incentive mechanism through interviews.Finally,guided by the problems and reasons,we formulated targeted strategies to solve the problems from five aspects:salary incentive,development incentive,cultural incentive,work incentive and honor incentive,and promoted the implementation of the incentive mechanism optimization plan from the aspects of organizational security,system security and resource security.The research on the incentive mechanism for technical workers of PJA Company is conducive to solving the problems existing in the existing incentive mechanism of the company,strengthening the incentive effect of the incentive mechanism,improving the working efficiency of technical workers,weakening the job burnout of technical workers,reducing personnel mobility,and improving the efficiency of human resource management. |
