| With the significant improvement of China’s comprehensive national strength and the high-quality development of the railway construction industry,the management and development concepts with distinctive characteristics of the times,such as "prefabricated","intelligent",and "low-carbon",have a profound impact on the field of engineering construction.In addition,knowledge-based employees,with high level of education and strong social competitiveness,have played an increasingly prominent role in railway construction enterprises.And the proportion of knowledge-based employees in the talent structure of the enterprises has gradually increased,promoting booming development of the enterprises.At the same time,with the increasingly fierce competition in the railway construction market,increasing demand for professional skills from practitioners in the engineering construction environment,and the abundance of career opportunities and choices for knowledgeable employees with outstanding abilities,some railway enterprises have shown limitations and inharmonious with the social environment in human resource management,making the resignation and staff stability of knowledge-based employees a focus of human resource management in enterprises.This study focuses on the turnover of knowledge employees of China Railway E Company,and investigates the influence mechanism of employee satisfaction on the turnover tendency of knowledge employees to improve the loss of knowledge employees.Firstly,the concept of knowledge workers and employee satisfaction is defined,and the relevant literatures of knowledge employee satisfaction and turnover tendency are investigated and sorted out.Then the development history and human resource structure of China Railway E Company were investigated,and the overview current situation and impact of knowledge employee departure on the enterprise were analyzed.A model about satisfaction affecting the tendency of dimission was established based on the research results of scholars at home and abroad.Referencing on the maturity scale of domestic and foreign,questionnaire research on the satisfaction of knowledge workers was carried out,and the factors affecting knowledge employee satisfaction on the tendency to dismiss were discussed.By applying regression analysis,the reasons of knowledge employees dismission of China Railway E Company were analyzed from the flowing three aspects including employees themselves,enterprise management and social factors.Eventually,considering current shortcomings of China Railway E Company in human resource management,this study proposed suggestions towards improving the current salary system,promotion and development channels,employee selection and cultivation systems,which would provide reference and evidence for China Railway E Company to improve employee satisfaction and ameliorate the issue of knowledge-based employees dismission. |
