| At present,we are in a rapidly developing era of knowledge economy,and the competition among various organizations is becoming more and more complex.And the interpersonal relationship friction,conflicts of interest and various forms of competition are becoming more and more intense.Under this background,various "small circles" are extremely easy to appear within organizations,and the phenomenon of workplace ostracism is becoming more and more common.As a negative interpersonal situation,workplace ostracism is easy to cause employees to have counterproductive behaviors,avoidance behaviors and other behaviors that hinder the development of the organization.As a typical avoidance behavior,silent behavior has a high degree of concealment and its harm cannot be underestimated.For example,it increases employee stress at work,hinders the knowledge sharing atmosphere within the organization,blocks the communication channels within the organization,and even affects the organizational change and development.However,the research perspective of workplace ostracism and employee silence is still less concerned by academic circles.Firstly,through literature reading,this study systematically combs the research results of workplace exclusion,emotional exhaustion,proactive personality,employee silent behavior and other variables from the aspects of concept definition,dimension division and the causes and consequences of the variables.Based on the ego depletion theory,this paper introduced emotional exhaustion as the mediating variable and proactive personality as the moderating variable,proposed the research hypothesis,and constructed the theoretical model of this paper.Then,the authoritative scale was selected to design the questionnaire,and 293 self-filled questionnaires were collected from employees working in China’s medical care industry through a combination of online and offline methods,and statistical analysis software such as AMOS26.0 and SPSS26.0 was used to analyze the collected data and found that:First,workplace ostracism positively affects employee silence;Secondly,workplace ostracism positively affects emotional exhaustion;Third,emotional exhaustion positively affects employee silence;Fourth,emotional exhaustion has a mediating role in the relationship between workplace ostracism and employee silence;Fifth,Proactive personality has a moderating effect on the relationship between emotional exhaustion and employees’ employee silence.According to the empirical test results,this paper combined with the practical needs from three aspects of the development of medical care industry management suggestions.First,establish a workplace ostracism prevention and control system,including the establishment of workplace ostracism early warning mechanism by managers,organize to take measures to reduce the emotional exhaustion of employees or effectively supplement individual motivation resources,introduce a third-party professional evaluation agency to make targeted response plans,and establish a sound psychological counseling and assistance system;Secondly,improve organizational recruitment and training,including paying attention to employees’ personal characteristics before recruitment,emphasizing the importance of organizational development for individual career in the management process,and providing training items conducive to improving employees’ proactive personality after employees enter the organization;Third,internal and external training to reduce the level of emotional exhaustion,including person-post combination and external motivation.Finally,the shortcomings and prospects of the research are put forward. |
