| Job crafting is an effective way for individuals to realize their potential,value and pursue well-being.Previous research on job crafting mainly focused on the work level,but rarely explored the management practice and theoretical perspective of the impact of family factors on individual behavior in the non-work level.Therefore,in order to more fully understand the mechanism of individual job crafting,we took primary and secondary school teachers as the research object,adopted scenario experiment and follow-up survey,based on self-determination theory,to explore the role of approach/avoidance job crafting in the relationship between family motivation and well-being and the moderating role of perceived organizational support.Study 1 adopted scenario experiment(single factor experiment design),120 subjects were randomly divided into high family motivation group and low family motivation group.To explore the mediating effect of approach/avoidance job crafting on family motivation and well-being.Hypothesis testing reflected that approach/avoidance job crafting plays a mediating role in the relationship between family motivation and well-being.Specifically,individuals with higher level of family motivation tend to take more approach job crafting and less avoidance job crafting,and have a higher level of well-being.Study 1 provides a certain basis for the follow-up test of this study.Study 1 provides a certain basis for the follow-up test of this study.Study 2 adopted a six-month follow-up at three time points separated by three months.At each time point,all variables were repeated.Finally,247 samples were successfully tracked.In study 2,we explored the mediating effect of approach/avoidance job crafting on family motivation and well-being,and the moderating effect of perceived organizational support.The results showed that:(1)Approach job crafting mediated the relationship between family motivation and well-being.Specifically,family motivation at time point 1 positively predicted approach job crafting at time point 2,while approach job crafting at time point 2 positively predicted well-being at time point 3.(2)Avoidance job crafting mediated the relationship between family motivation and well-being.Specifically,family motivation at time point 1 negatively predicted avoidance job crafting at time point 2,and avoidance job crafting at time point 2negatively predicted well-being at time point 3.(3)Perceived organizational support moderating the relationship between family motivation and approach job crafting.Specifically,with high perceived organizational support,there is a significant positive relationship between family motivation and approach job crafting,and the approach job crafting plays a mediating role in the relationship between family motivation and well-being.By exploring the relationship between job crafting and family motivation and well-being,as well as the moderating effect of perceived organizational support,this study draws the following conclusions:High family motivation can promote individuals to engage in more approach job crafting,and less avoidance job crafting,and the level of individual well-being is higher,and perceived organizational support can further strengthen the effect of approach job crafting on family motivation and well-being. |
