In the context of reforming and strengthening the military and building a world class army,individual soldiers are facing increasingly diverse stressors.While morale is initially a military term,morale has a special association with the behavior of group members under pressure,and the role of morale is especially obvious when teams face serious obstacles and adverse conditions,but we now have less morale research within the military than in ordinary civilian units.The military’s job is to serve to win battles,and it is most important not to be passive and conservative rather than aggressive.There is no second place on the battlefield,and professional soldiers must develop a sense of competing for the front.The management of the troops is to pursue the competition for first place,not conservative slack bottom line,which requires the members of the organization to work with engagement and initiative beyond the normal,beyond the average,so that the army and units can win the opponent,that is to say,work engagement and initiative is inherent in the duties of the soldiers.How multiple stressors affect soldiers’ morale and work status has become a real problem for troops,but few studies have focused on the mechanisms of influence between soldiers’ work stressors,morale and work status.Therefore,our research on the influence of stressors on soldiers’ morale and work status is very much in line with the requirements of the times and the actual needs of the troops.In view of this,this study constructs a hypothetical model of the impact of challenge-hindrance stressors on soldiers’ morale and work status(work engagement and initiative),and takes morale as an intermediary variable to verify the impact of challenge-hindrance stressors on soldiers’ individual psychology,and then reveals its influence mechanism on soldiers’ work engagement and initiative.First of all,this study reviews the relevant literature at home and abroad,based on conservation of resource(COR)theory and future orientation as the theoretical clue,puts forward the research hypothesis and constructs the model.Secondly,using the method of questionnaire survey and statistical analysis,taking the officers and soldiers of our army as the research object,a total of 396 valid questionnaires were collected,the research hypothesis was tested,and the basic situation,problems and causes of military challenge-hindrance stressors,morale,work engagement and initiative were deeply explored.Finally,through the analysis and discussion,from the perspective of military management practice,countermeasures and suggestions are put forward to deal with the problem of military stressors,encourage officers and soldiers’ morale,improve officers and soldiers’ work investment and initiative.In this study,SPSS data analysis software and Process program are used for data analysis,and the following conclusions are drawn:(1)hindrance stressors have a significant negative effect on military morale,work engagement and initiative.(2)Morale has a significant positive effect on military personnel’s work engagement and initiative.(3)Morale partially mediates the effect of hindrance stressors on work engagement,and fully mediates the effect of morale on initiative.Unexpectedly,the positive effect of challenge stressors on military morale,work engagement and initiative is not significant.The mediating effect of morale on the relationship between challenge stressors and job involvement and initiative is not significant.
