| In the context of China’s aging,the institutional pension industry is developing rapidly,and the survival situation of nursing staff as the main force of the pension service industry has attracted people’s attention.This paper conducts a study of nursing staff in nursing homes from the perspective of role theory,and selects 25 nursing staff from S nursing homes in Hangzhou for semi-structured in-depth interviews,supplemented by months of participatory observation.Combined with the theory of work-family relationship,we recognize and understand the role practice of nursing staff in nursing homes from the three dimensions of blood,marriage and karma,that is,their role transformation from family to work,role competition,and the challenges and opportunities brought about by them.At the same time,it introduces the perspective of family resilience,and explores the new quality created by caregivers from role conflict to role gain.The study found that,first,the role shift of caregivers from home to workplace is the result of a combination of dynamic choices and structured factors.Secondly,the role overload in the work-family due to the difficulty of time,space,energy,etc.of the caregiver causes role conflicts and creates role pressure on them.Third,the caregivers gain the cumulative gain of the role in the dual aspect of workfamily,they stimulate the resilience of the family,realize the breakthrough of the role dilemma,and at the same time obtain the main body reshaping,realize the transformation of the role,and construct meaning in the work-family family to achieve the rebirth of the role.Thus,the "work-family" field shapes the duality of the role of the caregiver under the co-construction of conflict and gain.Finally,on the basis of empirical research,this paper attempts to propose the generation mechanism of family resilience of caregiver roles under the interaction of three edges,and to develop and reshape the role theory.In addition,this paper also proposes relevant countermeasures for the plight of nursing staff. |
