| Teacher performance management is an integral part of human resource management in higher vocational colleges.With the development of the times,higher requirements are put forward for teacher capacity and teacher quality in higher vocational colleges in the new context.As a public higher vocational college,T Vocational College is in a dilemma of stagnant teaching quality,a lack of teacher enthusiasm and declining willingness to engage in teacher professional development due to the poor performance management of teachers.Therefore,it is of great significance to examine the optimization scheme of teacher performance management conducive to the development of T Vocational College according to the specific school conditions,so as to enhance the competitiveness of colleges and universities,stimulate teacher enthusiasm and build a team of high-quality teachers.The mixed-methods approach was used to analyze the existing problems in teachers’ professional management in T Vocational College by using a combination of questionnaires and interviews.It first combs the extant literature on teacher performance management both at home and abroad,and explains the application of relevant theories in the research,so as to lay a theoretical foundation for the present research.Then,it takes T Vocational College’s teacher performance management as a case study to investigate the current situation of college teachers’ performance management,and carries out a survey of all full-time teachers.Based on the survey and interview data,this paper then points out the main problems existing in the teacher performance management of T Vocational College and analyzes the causes of the problems.Lastly,by drawing on the theory of performance management and employing a balanced scorecard,the analytical hierarchy process,etc,this paper optimizes the teacher performance management scheme of T Vocational College according to the problems identified,supplemented by some supporting measures to promote the implementation of the optimization scheme.The research points out that there are six major problems in the current teacher performance management of T Vocational College.These encompass unclear guidance of performance plan,untimely communication of performance guidance,unscientific design of assessment indicators,incomplete performance feedback mechanism,unobstructed way of assessment appeal and insufficient application of assessment results.It is thus necessary to scientifically formulate a performance plan,strengthen performance guidance and communication,optimize performance assessment indicators,standardize performance feedback procedures,open up assessment appeal channels and optimize the reasonable application of assessment results to address the aforementioned six aspects.The research showed that all processes of teacher performance management in T Vocational College need the attention of senior managers and the joint participation of teachers.The approaches to teacher performance management should keep pace with the times and be updated promptly.For example,a balanced scorecard and analytical hierarchy process can concretize problems that are not clearly specified through a combination of qualitative and quantitative methods,and practical applications will make teacher performance management more scientific.At the same time,teachers’ performance-based compensation should match the workload and work quality,reflecting its incentive nature.The present study hopes to optimize teacher performance management in T Vocational College,and provide references for the reform and improvement of teacher performance management in other higher vocational colleges. |
