| In recent years,China’s education has entered a new era of upgrading its connotation and quality.How to improve the professional attractiveness of teachers and strengthen the construction of teachers has become the focus of today’s society.The stability of the teaching staff is a key indicator to measure the construction of the school’s talent team,and is the cornerstone of the sustainable and healthy development of the school.The sense of professional gain of teachers is closely related to the stability of the teaching staff.Due to the particularity of the profession,primary school teachers generally have a certain degree of job burnout,and the trend is increasing.Primary school teachers’ job burnout may seriously affect teachers’ physical and mental health,resulting in turnover tendency,leading to the loss of teachers’ backbone and affecting the normal operation of the organization.In particular,the turnover tendency of male primary school teachers is particularly prominent,so how to reduce the turnover tendency by improving the sense of occupational gain and organizational justice of male primary school teachers is the significance of this study.In order to further understand the current situation of male primary school teachers,so as to put forward more targeted suggestions.In this study,528 male primary school teachers were investigated by means of questionnaires,and 7 teachers were selected for interviews,and SPSS was used for statistics and processing of relevant data.The paper makes correlation analysis and regression analysis on the three variables of occupational sense of gain,organizational justice and turnover intention,and analyzes the intermediary role of organizational justice between occupational sense of gain and turnover intention;This paper analyzes the relationship between organizational commitment and organizational justice and turnover intention.The study found that:(1)There is a significant positive correlation between occupational gain,organizational justice and organizational commitment of male primary school teachers,and a significant negative correlation between occupational gain,organizational justice and turnover intention.(2)Organizational justice plays a completely intermediary role between career acquisition and turnover intention.(3)Organizational commitment has a positive moderating effect on organizational justice and turnover intention.When the level of organizational commitment is low,with the increase of organizational justice,the level of turnover intention shows a significant downward trend.(4)As a moderator,organizational commitment positively regulates the intermediary path between organizational justice and turnover intention,which can form a moderated intermediary model.According to the survey results,the following countermeasures and suggestions are given:(1)At the social and governmental levels,we should give more social support and promote the rationalization of teachers’ structure;Innovate the performance salary and welfare system for treatment and retention.(2)At the level of normal universities: strengthening the employment guidance and education of male normal university students;We should guide male teachers in their professional outlook.(3)At the level of male teachers themselves,they should establish a correct outlook on employment and occupation;Strengthen and improve the internal driving force of self-development. |
