Since the 1960s, organizational commitment (OC) has been one of the most important fields in Organizational Behavior (OB); especially in recent 20 years, OC attracted the great interest of Human Resources Management (HRM)'s researchers, who produced much valuable literature. But there was still not enough research on the Chinese Civilian Enterprise Employees' OC and the relation between its OC and turnover intention (TI).Using observation, individual interview, literature review and questionnaire survey, the research discussed the definition, structure and characteristics of the Chinese civilian enterprise employees' OC and the relation between its OC and TI. Firstly, reviewing the development of the OC research and the correlation study between OC and TI, the dissertation put forward primary theoretical assumptions. Secondly, the enterprise employees' organizational commitment questionnaire (OCQ) and turnover intention questionnaire (TIQ) were developed on the basis of theoretical assumption and previous study, and the questionnaires had good validity and reliability. Thirdly, with the OCQ & TIQ, the actuality and characteristics of the civilian enterprise employees' OC and TI were surveyed. Finally, the relation between civilian enterprise employees' OC and IT were studied.The results of the research showed:1. The civilian enterprise employees' OC consisted of five factors, including affective commitment, normative commitment, ideal commitment, opportunity commitment and economic commitment. 2. The level of civilian enterprise employees' OC was moderate.3. The level of civilian enterprise employees' TI was not reach the middling.4. The demographic variables affected both the civilian enterprise employees' OC and TI.5. There was significant negative correlation between the civilian enterprise employees' OC and TI. The civilian enterprise employees' OC was the accurate predictor of TI, and affective commitment was the best predictor.According to positive research, the dissertation made suggestions that cultivating the excellent corporate culture for improving the employees' identification of the corporate objects and values; attaching much importance to motivate and train employees' high-level need for building a high flat roof for employees' growth; setting up a good interpersonal communication network for providing the employees a healthy and happy work environment; thinking much of the salary and welfare incentive countermeasures and establishing a fair and reasonable performance evaluation; promoting the systematization of the enterprise for assimilating the employees; developing professional career management for keeping the employees stay in the enterprise with the shared vision.As an exploring research, the dissertation tried hard to do an innovative job to set up the five-factor modal of the civilian enterprise employees' OC.
