| The construction of “dual-teacher” teaching team is one of the core themes of reform and development of higher vocational education in China.As an important component of the “dual-teacher” teaching team in higher vocational colleges,faculty members with enterprise experience mainly face the problem of adapting their career change.With the increase of the number of teachers with corporate background in higher vocational colleges,it is of great theoretical significance and practical value to study the pedagogical adaptation of teachers with corporate background to promote the implementation of national policies,optimize the construction of teacher teams in higher vocational colleges,and promote the professional development of teachers.This study takes Zhejiang province as the research area,follows the research idea of “theoretical guidance,present situation,problems analysis,reasons analysis,and countermeasures proposal”,and adopts a mixed study design.Data collection methods such as text analysis,questionnaire and interview were used to obtain data,focusing on the following core issues:(1)What is the current situation of pedagogical adaptation of faculty members with enterprise experience in higher vocational colleges?(2)How does human resource management in higher vocational colleges affect the pedagogical adaptation of faculty members with enterprise experience?(3)How to improve the pedagogical adaptation level of faculty members with enterprise experience in higher vocational colleges? This study is divided into six parts.Chapter 1 is the introduction,which mainly includes the background and significance of this study,literature review,definition of core concepts,as well as research design.Chapter 2 arranges and analyzes teacher professional development theories and public sector human resource management theories,then constructs a framework for analyzing the components and external influences of pedagogical adaptation of faculty members with enterprise experience.Chapter 3 presents the overall situation of pedagogical adaptation of teachers with corporate background in higher vocational colleges and the subdimensional situations of teaching philosophy adaptation,knowledge literacy adaptation and teaching ability adaptation through a questionnaire survey.Chapter 4analyzes the problems of pedagogical adaptation of teachers with corporate background in higher vocational colleges and dissects the factors of pedagogical adaptation problems from four aspects,including human resources acquisition,retention,development and evaluation in higher vocational colleges.Chapter 5 proposes countermeasures to improve the pedagogical adaptation of faculty members with enterprise experience in higher vocational colleges from two levels: national macro management and higher vocational colleges’ management.Chapter 7 is the summary and outlook of this study.The specific research conclusions are listed as follows.(1)The pedagogical adaptation level of faculty members with enterprise experience in higher vocational colleges is generally positive,and the adaptation levels of such three dimensions follow:teaching philosophy adaptation > teaching ability adaptation > knowledge literacy adaptation.(2)The pedagogical adaptation level of faculty members with enterprise experience in higher vocational colleges needs to be improved.In terms of teaching philosophy adaptation,they lack confidence in learning development of students in higher vocational colleges and have not established a “student-centered” teaching concept.When it comes to knowledge literacy adaptation,they lack the knowledge of vocational field,and insufficiently master the curriculum standards and the professional basic knowledge,especially poorly possess the educational theory knowledge.With regard to the adaptation of teaching ability,they face difficulties in improving their teaching design ability,and their ability to grasp the pace of the class,manage teaching activities and evaluate teaching requires improvement,especially their teaching research ability is obviously insufficient.(3)From the four aspects of human resource management in higher education colleges,the reasons of pedagogical adaptation problems of teachers with corporate background include recruitment criteria emphasizing academic qualifications,imperfect recruitment procedures,low salaries,little communication,single work tasks,lack of career management,lack of targeted training and supervision of the training process,performance evaluation weakening teaching,and lack of incentives for post-evaluation reward and punishment management.(4)In view of the above problems and causes,we put forward policy suggestions from the level of national macro management,such as perfecting qualification standards for teachers in higher vocational colleges,improving salary guarantee,implementing training and improving the method of title evaluation;from the level of higher vocational colleges’ management,for example optimizing the mechanism of talent introduction,building communication platform,strengthening career management,formulating targeted school-based training,improving evaluation,reward and punishment. |
