Since the implementation of the special post plan,remarkable results have been achieved,not only improving the structure of teachers in underdeveloped areas with education,but also playing a significant supporting role in supplementing their physical education resources,providing strong support for the cause of physical education in China.Physical education teachers,as one of the important links,have promoted the development of physical education in underdeveloped areas.However,due to various policy factors,environmental factors,humanistic factors,work factors,and personal factors,there has been a tendency to resign or even leave the post among the team of special physical education teachers.Turnover intention is the precursor of turnover behavior.This article,based on turnover intention,mainly investigates the psychological state of sports teachers before turnover behavior occurs.The existing research results mostly focus on the current situation of sports special post teachers,mainly using the methods of literature review and investigation.At the same time,there are also studies that believe that the main factors affecting the turnover intention of sports special post teachers are salary and personal factors,but they have not been able to explore the primary and secondary factors that affect the turnover intention of sports special post teachers.In order to ensure the healthy development of rural physical education teaching,this article explores the factors that affect the turnover intention of primary school physical education special post teachers in Hebei Province,ranks the degree of impact,and proposes targeted recommendations based on the weight structure of the influencing factors,with a view to reducing the turnover intention of primary school physical education special post teachers in Hebei Province,and promoting the development of rural physical education teaching.This article mainly takes management,psychology,and other related theories as the starting point,and takes the hierarchy of needs theory,dual factor theory,job embeddedness theory,and planned behavior theory as the theoretical basis.The research methods used in this article are literature review,questionnaire survey,interview,and mathematical statistics.Taking "turnover","turnover intention","special post plan","special post teachers",and "physical education teachers" as the core content,this paper summarizes the views of scholars at home and abroad around these factors,and specifically designs the "Hebei Province Primary School Physical Education Special Post Teachers’ Turnover Intention Factors Questionnaire",which is distributed to 9 cities with special post plans in Hebei Province using a stratified sampling method.The measurement tool has mainly undergone the formation of a preliminary test questionnaire and the modification of a formal questionnaire.The formal questionnaire mainly uses Amos 24.0 software to construct a model of the influencing factors of turnover intention of primary school physical education teachers in Hebei Province,in order to explore the priority of the influencing factors.Research conclusion: Based on the influencing factors scale and model data of turnover intention of primary school sports special post teachers in Hebei Province,it can be seen that:(1)In the survey results,the turnover intention score of primary school sports special post teachers in Hebei Province is above the average,that is,primary school sports special post teachers in Hebei Province have a high turnover intention.(2)There are statistical differences in the influencing factors of turnover intention of primary school physical education special post teachers in Hebei Province in terms of gender,educational background,whether they are local residents,whether they are normal school graduates,marital status,age,and teaching experience.That is,there are demographic variables differences in the influencing factors of turnover intention of primary school physical education special post teachers in Hebei Province.(3)Wages and salaries,individualized needs,school management and leadership,job factors,career provision,and personal achievement have a negative impact on the turnover tendency of primary school physical education teachers in Hebei Province.(4)School and leadership factors are the main factors that affect the turnover intention of primary school physical education teachers in Hebei Province,followed by career provision,personal achievement,personalized needs,wages and salaries,and job factors.The suggestions in this article are as follows:(1)Create a good physical education teaching environment,enhance leadership and management of physical education teaching,create a good school humanistic environment and work environment,and establish a harmonious and friendly leadership and management model.(2)Pay attention to the professional development of special sports teachers,optimize the promotion path of special sports teachers,and improve the teacher assessment mechanism and training system.(3)Improve the personal achievement sense of special post physical education teachers from various aspects,improve their public awareness,and enhance their professional identity.(4)Improve the living and working environment of special post physical education teachers,improve their quality of life,improve their living conditions,and enrich extracurricular activities.(5)Improve the welfare benefits of sports special post teachers and optimize the work structure of sports special post teachers.(6)Reasonably allocate the work content of sports special post teachers,focus on sports teaching work,reduce the work pressure of sports special post teachers,and implement a rotation system based on the situation.
