| The external environment faced by organizations becomes more and more dynamic and uncertain with the rapid development of the Internet and information technology,which makes some organizational rules and regulations unable to keep up with the changing speed of the organizational environment,thus constraining the flexibility and quick response ability of employees.In some cases,the rules and regulations that are supposed to improve the efficiency of the organization have hindered the development of the organization.Some employees may violate the rules and regulations of the organization to improve the efficiency of the organization or safeguard the interests of others.This kind of behavior is called the pro-social rule breaking in academia.Leadership behavior,as the core element of organizational context,may play an important role in the production of pro-social rule breaking.The ethical responsibility shouldered by leaders is becoming more and more important especially as the ethical requirements of modern society for enterprises are gradually highlighted,and its influence is becoming more and more critical.Pro-social rule breaking have the characteristics of " pro-social " and "rule breaking",which makes them contradictory in ethical level and makes the influence of ethical leadership on employees’ pro-social rule breaking full of uncertainty.The existing literature also lacks in-depth research on the relationship between them.In view of this,this study discussed the impact of ethical leadership on employee pro-social rule breaking mechanism based on social information processing theory from the perspective of ethical cognition to supplement the relevant literature of pro-social rule breaking and pro vide theoretical guidance for management practice.In this study,388 data obtained by questionnaire were analyzed by correlation analysis,regression analysis,mediating effect analysis,and moderating effect analysis through SPSS software.The main conclusions are as follows:ethical leadership has a positive impact on employees’ pro-social rule breaking;Collective moral consciousness plays an intermediary role between ethical leadership and pro-social rule breaking;Caring ethical climate positively regulates the relationship between collective ethical consciousness and pro-social rule breaking;Instrumental and regular ethical climate negatively regulate the relationship between collective moral consciousness and pro-social rule breaking.Relevant management suggestions were put forward according to the conclusion. |
