Leadership is the core and soul of a business organization,and business ethics first manifest as of ethical business leaders.During the construction process of corporate ethics,business leaders at all levels play a crucial role in shaping,transmitting,and practicing the corporate ethical values.Therefore,the study of ethical leader issues has a very important practical significance to improve the corporate governance,especially for the improvement of the enterprise management ethics.Based on theoretical analysis of a longitudinal track pairing questionnaire,the study uses correlation analysis,structural equation modeling and hierarchical regression analysis to focus on the impact of ethical leadership and the leader turnover on staff ethics output,mainly revealing the impact mechanism,boundary conditions and staff ethical differences under the leadership of a combination of circumstances after the turnover of leaders.In this paper,on the basis of theoretical analysis and practical problems,driven by adopting longitudinal tracking type matching questionnaire survey,to obtain 92 valid data team of enterprise,through correlation analysis,structural equation modeling and hierarchical regression analysis focused on the influence of ethical leadership and replace the employees output,mainly reveals the mediation mechanism of ethical leadership affect employee output,boundary conditions and combination of circumstances the leadership of the leadership change after different employees' ethical differences.This paper mainly includes four aspects of research:First,this research discusses ethical leadership for the employee output effect directly.Ethical leadership can lead to what employees output is the basis of studying all the problems.This article is based on social learning theory and social exchange theory,draw lessons from academia on employee organizational citizenship behavior and workplace deviance related research results,put forward both former ethical leadership,or the current ethical leadership,will directly positively influence on employees' organizational citizenship behavior,negatively affect employee workplace deviance.The result shows that ethical leadership has a significant positive impact on OCB(Organizational Citizenship Behavior),and a significant negative impact on the workplace deviance.Secondly,this research explores the ethical leadership affect employee output mediation mechanism.Study 2 from social learning theory,puts forward the organizational ethical atmosphere the ethical leadership affect employee output mediation path;On the self-determination theory,put forward the ethical motivation employees the ethical leadership affect employee output mediation path;From a moral crimped theory,puts forward the employee moral tendency to push to take off the ethical leadership affect employee output mediation path.The result shows that organizational ethical climate,employee motivation and moral disengagement tendency are important mediating variables in the process that ethical leadership affects staff ethical output.It is suggested that the current ethical leaders affects staff output through the full mediation of the self-interest-oriented,the care-oriented,and the rule-oriented organizational ethical climate,while the former ethical leaders uses the partial intermediary role of the care-oriented and the rule-oriented organizational ethical climate to affect employee ethical output.Whether the former or current ethical leaders can indirectly affect staff ethical output by inspiring staff ethical motivation and suppressing the tendency of staff moral disengagement.Thirdly,this research discusses ethical leadership affect employee output regulation mechanism.This research based on social learning theory about environment-cognitive-behavioral interaction point of view,and mainly studies examined ethics project control model and team character two environment variables and markey,an individual cognitive variables in ethical leadership affect employee role in the process of production.The result shows that all the three channels that ethical leaders affect staff ethical output,whether former or current ethical leaders,will be subject to the constraints of the boundary conditions:the impact of ethical leadership on organizational ethical climate is opposite regulated by ethical project control mode;the impact of ethical leadership on staff ethical motivation and moral disengagement is opposite regulated by team moral and Machiavellianism.Fourthly,this research discusses the differences between the predecessor and the current ethical leadership impacting the employees' ethical output.Mainly from two aspects discusses the influence of ethical leadership change for employees output gap.Ethical leadership is a former and current ethical leadership affect employee output boundary differences,before and after the second is for the different combination of ethical leadership effects on employees' ethical output.The result shows that the staff OCB and workplace deviance have significant differences under different leadership combination conditions.Specifically,strong continuous leadership and enhanced ethical leadership lead to the most frequently OCB and the least times workplace deviance,while under the other two combinations of leadership,OCB occurs the least times,and workplace deviance occurs most often.This paper has certain theoretical contribution to the research.As one of the most important human resources management main body,leaders at all levels of ethical conduct for staff ethics play an irreplaceable important effect on output,this effect may be as the leadership change and the changes brought about by the ethical leadership.Classic literature has not focused on ethical leadership turnover and employee productivity change,the relationship between the cause ethical leadership theory system has obvious flaw.In this paper,the effects of ethical leadership change for employees output differences contribute to further enrich the theoretical system.Based on the theory of social learning,self-determination and moral view organizational ethical atmosphere,the staff is deduced ethical motivation and moral tendency three intermediary variables,former ethics leadership and study the influence of the current ethical leadership for the employee output mechanism and influence differences,further enrich the theoretical system of ethics leadership mechanism,can help people more profound understanding of the role of ethical leadership for the employee.This article about ethics project control mode,team character and markey factors such as the relationship between ethical leadership and employee output adjustment research expands the boundaries of the effect of ethical leadership.This study has a certain guiding significance to the enterprise management practice.Organizations should attach importance to organizational leadership change on the influence of ethical construction.Staff ethics is an important content of modem enterprise human resources management,ethical leadership is the key link and important measure for the enterprise ethics.Many studies have shown that leadership is a double-edged sword.Enterprises can,and how to promote staff ethics output by leadership change success?Due to the uncertainty of leadership change,the effect of ethical leadership will also present nonlinear variation characteristics.How to give full play to the moral leadership effectiveness,and maintain ethical leadership positive effects do not occur with the leadership change,become ethical leadership practices have to think about and solve the important problem.In this paper,the related research is inspired.Leaders should open up more than one path to enhance the ethical ethics construction construction effect.Leaders can inspire staff positive ethical behavior,such as organizational citizenship behavior,etc.,are also likely to lead to negative ethical behavior and employees,such as employee workplace deviance.The research conclusion of this paper can help leaders better understand ethical output leader-member interactions staff excitation mechanism,which output direction for leaders how to affect employee ethics.Organizations should constantly improve ethical intervention policy and system.Leaders should according to the specific situation in the design and select the appropriate management measures.This paper deeply discusses the ethical leadership influence subordinates output boundary conditions,to be able to design appropriate for the leader,can effectively promote the staff ethics output specific strategies and provide beneficial theoretical guidance system.
