Due to the extensive application of Internet platforms and digital technologies such as artificial intelligence and big data in management,enterprises are increasingly advocating flat organizational structure.The number of middle and basic-level leadership is gradually decreasing,but the content and scope of the work they are responsible for is rapidly expanding.Besides,the roles of leaders at each level also become more diverse with the increase of job functions.In addition to guiding and inspiring their subordinates,leaders are also responsible for specific management functions,which means that they are both leaders and managers at the same time.What’s more,leaders also need to expand their external business,social,political and other areas of interaction.It is becoming more and more common for leaders to take on multiple roles.On the one hand,the imbalance between different roles of the same individual tends to cause role stress,which has a negative impact on job performance and satisfaction.On the other hand,according to the role accumulation theory,there are complimentary relationships between different roles that can bring the benefits of role privileges,status security,access to resources for promotion,personality enrichment and self-fulfillment.This research proposed multiple leadership roles could lead to both negative and positive effects,and introduced role ambiguity and emotional labor as mediating variables,in an attempt to explore the influence of multiple leadership roles on leadership effectiveness and career satisfaction,and the mediating effect of role ambiguity and emotional labor.Based on the existing well-developed scales at home and abroad,this research took leaders in organizations as the specific research objects and collected 385 valid sample data by questionnaire survey.The reliability and validity of the scales were tested by SPSS and Mplus.Descriptive and correlation analyses on variables were conducted.The research hypotheses were also verified.The results show that :(1)multiple leadership roles have a significant positive effect on both leadership effectiveness and career satisfaction.(2)role ambiguity has a significant negative impact on leadership effectiveness and career satisfaction,and plays a mediating role between multiple leadership roles and leadership effectiveness,as well as between multiple leadership roles and career satisfaction.(3)multiple leadership roles have a significant positive impact on emotional labor,and emotional labor has a significant positive impact on leadership effectiveness and career satisfaction,but emotional labor only plays a mediating role between multiple leadership roles and leadership effectiveness.Based on the findings,this research also puts forward management implications at the individual and organizational levels,as well as the limitations and prospects of this research.This research was the phased achievement and supported by the National Natural Science Foundation of China(72102186)," An Empirical Research on the Double-Edged Sword Effect of Multiple Identities Management Strategies of Female Leaders in Chinese Enterprises".
